The architectural decoration industry in China has developed rapidly in recent years.The market value of A decoration company has exceeded 10 billion Yuan since going public.With the continuous expansion of the company’s business,the company’s demand for talent is increasingly doubled.However,the turnover of first-line project managers of current decoration projects in A company is serious,which is disadvantage to the completion of the company’s decoration projects and the enterprise market competitiveness.The company is eager to find a way to solve the problem.Based on the theoretical study on the performances management system of first-line manager in A company,this paper focuses on the impact of first-line manager turnover on enterprises from the perspective of confirmatory analysis.This paper finds out the reasons for the turnover of first-line project managers through the method of factual investigation,and puts forward the basic ideas of the post value management system for first-line managers in A company by combining with the theoretical knowledge learned,present management situation and scientific methods,and I lead to research and develop the post value management system for first-line manager in conjunction with the industry senior experts in various departments of the company.In this paper,the 360°Performance Appraisal Theory is used to determine the assessment latitude of the first-line managers,and AHP(Analytic Hierarchy Process)is applied to calculate the weight indicator of each assessment latitude,thus conduct post performance appraisal management.This system has been developed and researched since June 2017,and It took 6 months and 4 modifications to form the final version.The frame theoretical basis and the investigation report of this paper are all completed by myself.The first draft of the appraisal system part is prepared by me and supplemented by experts.The post value management system can effectively improve the company’s incentive measures.The post promotion channel can make a clear development plan for the employee’s career.The post rank system can make the promotion and pay increase more transparent.The construction of the system can give the faineant a sense of pressure and crisis,and let the aspirants have the motivation and hope to make progress,which is expected to improve the turnover of first-line project managers and train and retain the talents for enterprise.The system has begun trial operation in 13 subsidiaries of the company since March 2018.This paper obtains the monthly turnover data of the first-line managers of each subsidiary from March to November.Compared with the historical turnover rate of the company,the problem of high turnover rate of first-line managers after the operation of the system has been well improved.Although the subject discussed in this paper is A Company,A Company is highly representative in the industry.It can be said that the turnover problem of first-line project managers is an epitome of the whole industry.The research on the post value management system not only has positive significance for the development of the company,but also may plays a certain role in reference and guidance for the growth of the whole decoration industry...
