Since Pigou's welfare economics has been created,more and more scholars has been researching on welfare deeply,scholars believe that the subjective value of welfare itself,such as substantive welfare awards are usually less important than its objective value,the objective value is the symbolic value of welfare,that is,if employees enjoy the corporate welfare and use welfare to improve the work and living conditions,at the same time,more important is that they perceive the business of its care,so take the welfare as enterprises' attention and respect to themselves,then welfare will act as a value symbol of the staff,which the higher the value of the symbol,the more corporate sense of belonging,identity staff will have,and they will more loyal to the enterprise.Therefore,welfare in the enterprise employee incentive plan usually occupy an important position.Employee benefits as one of the three pillars of the pay system,provides psychological support for employees,stimulates the enthusiasm of employees and improves employee loyalty to enterprises,becomes new weapons for enterprise managers,and its social value,economic value is increasingly prominent.In recent years,the rapid development of express delivery industry,has become a dark horse of Chinese economy,more and more young people join the courier industry.However,there are some hidden problems can not be ignored in the back of rapid development,some experts pointed out that the commercial logistics business practitioners have formed three major disease:demographic dividends gradually disappear,the loss of personnel and lack of talent.The news frequently reported courier companies in arrears of wages that they do not sign the formal contract and do not handle provide five social insurance and one housing fund,the join site shut down of YTO and other news,at the same time,Jingdong founder and CEO Liu Qiangdong said"bring the surface of the "prosperity" of express industry and e-commerce industry from reducing welfare of diliveryman and seller's employees should be stopped,”etc.,have revealed the express line of the basic welfare of employees is not guaranteed,which is the reason that the workers lack of a sense of belonging and a sense of security,and an important factor in the mobility of employees,affects the sustained and stable development of courier companies.In this context,the article takes the express industry front-line staff as the research object,mainly carried out the following research:(1)Comb employee satisfaction and organizational commitment to the relevant theory,analyze deficiencies of existing research to lay the theoretical basis of the article;(2)Analyzes the mechanism of welfare satisfaction on organizationalcommitment and the relationship between welfare satisfaction and organizational commitment and sub-dimension,and puts forward the hypothesis and construct the theoretical model;(3)use the SPSS and Amos software to analyze the data of the survey data,including reliability validity analysis,independent sample test,single factor variance(ANOVA),structural equation model,etc.,to make an empirical study on the theoretical model and the proposed research hypothesis and verify the relationship between welfare satisfaction and organizational commitment.Through the analysis and testing,the article gets the following conclusions:(1)The welfare satisfaction has a significant positive impact on the organizational commitment;(2)The welfare satisfaction dimensions have different degrees of influence on the organizational commitment,which are classified according to the significant degree,named welfare expenses,welfare information,welfare quality and welfare category;(3)The effect of welfare satisfaction on organizational dimension is different,followed by affective commitment,continuous commitment and normative commitment;(4)Welfare satisfaction dimensions have different degrees of influence on organizational dimension is different.Among them,welfare expenses has no significant positive effect on sustained commitment,and welfare category satisfaction has no significant positive effect on continuous commitment and normative commitment,and welfare information satisfaction has no significant positive effect on normative commitment.The greatest impact on emotional commitment is welfare expenses,the greatest impact on commitment and normative commitment is welfare quality,and welfare category and welfare information have the greatest impact on emotional commitment;(5)Satisfaction and organizational commitment in the gender,length of service,education,employment patterns are significantly different,in the age,marriage,post are not.
