This study investigates the effect that high-commitment human resource management for the Chinese local employees of Korean Small-Medium Enterprises in China has on the employees' job satisfaction and organizational commitment.The management was assessed by mostly discussed 5 elements on the previous studies of the reinforced recruitment criteria,high wage policy,extensive training programs,management information sharing,employment stability.And performance-based discriminative evaluation and compensation which reflects the characteristics of Chinese human resource management system and th e relationship with Korean managers are added to the assessment.For the collection of data,a survey was conducted for Chinese local employees more than middle manager except for the production workers at the manufacturing sites in four Korean Small-Medium Enterprises in Tianjin,China.A total of 135 questionnaires were collected,of which 121 were used in the analysis,except for 14 questionnaires with missing answers.The results of this study are as follow:Firstly,the verification of the hypothesis 1 shows that the extensive training programs and the relationship with Korean managers are the variables which affect to Chinese local employee's job satisfaction.That is,Chinese local employee's feel satisfied with their jobs when their companies make much effort for their training,e.g.providing them with diverse work-related training programs and encouraging them to build up professional knowledge in certain fields.Also,Chinese local employee's job satisfaction increases in proportion to their seamless communication with Korean managers and Korean manager's understanding of Chinese culture and Chinese people's characteristics.Secondly,the verification of the hypothesis 2 shows that the employment stability and the relationship with Korean managers are the variables which affect to the Chinese local employee's organizational commitment.That is,the more Chinese local employees are committed to their organizations when their companies guarantee their job security,and not only Chinese local employee's job satisfaction but also organizational commitment increases their communications with Korean managers who are seamless and Korean managers who better understand Chinese culture and Chinese people's characteristics.While many studies about human resource management are targeted for Korean employees,this paper can give some insights to Korean Small-Medium Enterprises which suffer managing Chinese local employees due to cultural difference and so on by the verification of the effect of human resource management for Chinese local employees.Through these results,the effective management for Chinese local employees can be expected by the verification that which human resource management method can enhance the Chinese local employees' job satisfaction and organizational commitment and result in positive influence of the company.
