The development of China's securities market since its first day,stood at the forefront of reform and development of market economy in China.Securities market over the years to promote the economic and financial system reform,institutional change has led to a series of economic and enterprises,promote the growth of the national economy,the growing influence of China's economy and society.But,for a long time,the business operations of securities companies in China facing the "structure of a single,homogeneous competition,their own capital utilization rate is not high",big swings in earnings is present along with the stock market rise and the characteristics of "weather",the most basic,the main business of brokerage business profitability also showed a decline trend in nearly three years,the transformation of the securities firm is imminent.The indications are that the next few years will be the key to the development of the securities industry transformation period,it will be an important period of industry reshuffle,reshape the pattern during this period,high-quality securities companies will win the market,the rapid rise,but for some securities companies,will likely face survival plight and even be mergers and reorganization.If you want to successful transformation,you must have the transformation needs high quality professionals.And how to cultivate talents,retain staff,is the brokerage is priority.In order to retain talent,brokerage,it is necessary to let employees have strong enterprise belonging.And the purpose of writing this article is to find effective method of establishing employees' organizational commitment.Most of the brokerage,the question now is unable to make the marketing staff with its enterprise culture,or simply a lack of corporate culture.For a line of marketing staff incentive mechanism and exists unreasonable income system,appraisal system is imperfect,lack of effective training system,welfare system is not transparent and so on.These problems have become brokerage significant obstacles in the process of transformation.Therefore,a careful analysis of these problems and their causes,put forward problem,is this article hopes to be able to do it.In this article,the author combined with the theory of enterprise staff organizational commitment to form,analyzed the many factors that affect employees organizational commitment.Including corporate culture's influence on the organizational commitment,fairness to the influence of the organizational commitment and motivating factors effect on the organizational commitment.Using the theory of "incentive care","needs theory","expert opinions" and a series of existing theory and method,for G securities sales department conducted a case study,a survey of the sales department of a line of marketing staff's basic situation,including age,gender,educational background,professional,and in time,etc.,and its contribution to the sales made by the information are analyzed in comparison.And further with the method of questionnaire survey concluded that marketing staff for the present job satisfaction.The results include: marketing,the average age of the younger employees,staff liquidity is very big.The cause of this is because the enterprise to the employee's position is not accurate,not belonging to the enterprise employees.Record of formal schooling and professional on the surface,seems to "employee's contribution to the enterprise".But in fact,in the future of the transformation and upgrading of brokerage,these effects will be bigger and bigger.Sales department are in urgent need of training a group of professional skills mature,experienced first-line employees.Employees for brokerage work environment proved to be more satisfied,but for the brokerage training system is discontent,and also plagued by securities firms lack the necessary promotion mechanism,lead to can't see personal career development plan.On the revenue side,brokerages provide commission incentive is not reasonable,there are some loopholes,led to the employees may produce negative sabotage mentality,even some conflict with its professional ethics behavior.The welfare system is not transparent,and making new marketing workers cannot enjoy the care of the enterprise,resulting in the establishment of the organizational commitment is becoming more difficult.For the emergence of the above results,the paper analyzes its causes.Including two aspects of the organization and management factors and personal factors.Factors including organization management organizational goals is not clear,there is no real change of leadership to a gleam of staff training is not enough attention,system is not mature and so on.By the end of the article,the author puts forward the corresponding Suggestions.Including establish a good corporate culture,to attract like-minded partners,real strive together in order to complete the company's mission.Improve incentive commission,making the old employees could not negative slack;To enhance the transparency of welfare incentive,let frontline employees feel the company's real concern;Improved performance incentive,for the sake of the brokerage service transformation to lay a solid foundation for the future.Change of existing marketing staff training mechanism,make training really play its proper role,cultivate professional talents for the enterprise.And establishing and perfecting brokers internal promotion mechanism,makes the marketing staff to be able to see clear direction for the future development of personal,high growth with the enterprise.
