Research On The Influence Of Authoritarian Leadership On Employees' Counterproductive Work Behavior

With the renewal and evolution of social values and the rapid development of modern enterprises,the foundation on which authoritarian leadership play a role seems to be fading in the current context,the individual's awareness of self-value is increasingly strengthened,and their concepts are more resistant to the control and command of superior leadership.Under the influence of the change of social situation,the leaders with authoritarian style have shown some adjustments in their leadership behaviors,which adding the leadership requirements such as "focus on performance" and "strict discipline".However,by combing relationship between authoritarian leadership style and staff behaviors and attitudes,it is found that the scholars mostly define authoritarian leadership based on negative leadership behaviors such as "dictatorship","autocracy" and "control",particularly focusing on the negative effect of authoritarian leadership.It holds that authoritarian leadership will lead to negative employee attitudes and behaviors,and ignores the positive impact that the revised authoritarian leadership may have in contemporary organizations.Therefore,from the perspective of leadership behavior change,this article divides authoritarian leadership into two leadership dimensions:Juan-Chiuan leadership and Shang-Yan leadership.It explores the influence of authoritarian leadership with different control focus on employees' counterproductive work behaviors,and enriches the study on the outcome variables of authoritarian leadership under the background of connotation change,broadening the perspective of indigenous leadership in counterproductive work behavior.In this paper,298 on-the-job employees of enterprises are taken as research objects.Authoritarian leadership and counterproductive work behavior are used as independent variable and dependent variable respectively,organizational commitment is used as an intermediary variable,and work ethics is used as a moderating variable,discusses the influence of authoritarian leadership with different control priorities on counterproductive work behaviors from the perspective of behavior transformation and explores the possible positive effects of authoritarian leadership.Firstly,the author analyzes the research background,significance,research content,and technical route of the article,and summarizes the development overview and research trends of authoritarian leadership,organizational commitment,work ethics and counterproductive work behavior.Combined with the research status,the research hypothesis of this study is come up with and the research model is constructed.Secondly,the author prepares a measurement scale suitable for this study,determines the final items of the questionnaire through the pre-test of the scale,and then uses the field survey and online questionnaire distribution for formal questionnaire collection.Finally,the author uses SPSS22.0 and AMOS21.0 software tools to perform data processing and hypothesis testing on the 298 valid questionnaires returned,summarizes the research conclusions,and from the three levels of organization,leader and employee,comes up with correlative countermeasures and advises for the organization to improve the improper management behaviors of leaders and reduce the frequency of counterproductive work behaviors,and puts forward the shortcomings of the research and new directions for further research in the future.The results show that:(1)Juan-Chiuan leadership significantly positively affects counterproductive work behaviors,organizational orientation and interpersonal orientation,while Shang-Yan leadership significantly negatively affects counterproductive work behaviors,organizational orientation and interpersonal orientation;(2)Juan-Chiuan leadership significantly negatively affects organizational commitment,while the Shang-Yan leadership significantly positively affects organizational commitment;(3)Organizational commitment significantly negatively affects counterproductive work behaviors,organizational orientation and interpersonal orientation;(4)Organizational commitment plays a partial intermediary role between Juan-Chiuan leadership and counterproductive work behavior,and also plays a partial role between Shang-Yan leadership and counterproductive work behavior.Through organizational commitment,Juan-Chiuan leadership has a positive impact on employees' counterproductive work behavior.However,Shang-Yan leadership has a negative impact on employees' counterproductive work behavior through organizational commitment;(5)Work ethics plays a negative regulating role between Juan-Chiuan leadership and counterproductive work behaviors.In other words,the higher the level of employees' work ethics,the weaker the positive influence of Juan-Chiuan leadership on counterproductive work behaviors.The lower the level of work ethics of employees,the greater the positive effect of Juan-Chiuan leadership on counterproductive work behavior.Work ethics does not regulate the relationship between Shang-Yan leadership and counterproductive work behaviors.
