Volunteer management is an important part of tournament management. It determines the outcome of the tournament. Volunteers service in all national and international competitions for decades. The volunteer group has a complex system of organization and management theory. The tournament volunteer management and organizational development history of our country is relatively short. Thus it lacks experience. Although there are many successful cases, the overall volunteer management mode has the common problems which appeared in many national tournaments. These common problems include volunteer position inaccuracy, volunteer resources instability and low level social participation of volunteers. In addition, through the Nanjing Asian Youth Game volunteer service field study, it is showed that volunteer management lack systematization and standardization. There is also a huge variation on the volunteer job analysis. The study shows that the management is not people-oriented. It lacks scientific and humanistic spirit. Above of these are constraints in the development of voluntary services.In order to improve the management of volunteers, this thesis describes the theoretical core of volunteers, volunteer service and volunteer organizations. Based on the integration of energy management theory, incentive theory and basic group dynamic theory, this thesis sums up the successful experience of volunteer management in the past national tournament. Furthermore, it analysis their problems which combined with the case study of Nanjing Asian Youth Game. The analysis pointed out that the volunteer management of Chinese large and professional tournament has five critical problems. They are lack of detail and professionalization in volunteer recruitment and training, lack of communication between volunteers and organizers, vague positioning of volunteer organization, improvement of volunteer encouragement as well as improvement of volunteers status changes in volunteer service. In order to solve those problems, it is essential to learn from the advanced experience of foreign large-scale volunteer management. The experience covers the volunteer management organization, the tournament and game mode and standard characterization, volunteers organization and management actualization, volunteers diversification, individualized training, posting and encouraging of volunteers, incentive personalized, tournament organization and resource allocation socialization and so on. These experiences would be combined with Chinese national conditions. By strengthening the thought, the suggestion is proposed to improve our existing volunteer management. The contents of improvement include pre-planning optimization for volunteers’ recruitment, clearing the responsibilities of volunteer transfer functions, integrated management of the tournament volunteers, improved volunteer encouragement systems, and active creation of volunteer team culture. These improvements aims to optimize the effectiveness of volunteer management in large-scale tournaments and games, so as to further enhance the level of volunteer services. |
