China is in the period of transforming and upgrading. Its economic development turned to a new stage. With its high-speed growth slowing down to a moderate level, the role of the service is increasingly important. The economic slowdown and the structural employment problems created an opportunity for the hospitality industry, characterized as being labor-intensive, to attract a large number of new employees. However, at the same time, the current hotel employees suffered from a great pressure due to the changes, which negatively influenced job security, job performance, service quality, and the hotel's financial performance as well, that can influence hotel service quality and business benefits. Whereas the existing research paid more attention to the hotel employee's job insecurity, especially to their psychological security, this paper was trying to offer a counterintuitive insight to study hotel employee's job security by focusing on the impacts of psychological safety on job performance.More specifically, this paper firstly examined the hotel employee's job security, job performance, and the impacts of psychological safety on service quality. Based on a discussion to analyze the hotel staff's job security and job performance, then define the concept of the hotel staff's job security, designed questionnaire. This article divide the he hotel staff's job security into the hotel staff's occupational physiological safety and occupational psychological safety, divide the occupational psychological safety into job prospects security?job execution security?payroll promotion security?job stability security and relationships security, divide the work performance into task performance?contextual performance and adaptation performance.Using SPSS 20.0, we analyzed the survey data collected from 382 upscale hotel employees, analyze the variance of hotel staff's job security and job performance, analyze the correlation between the hotel staff's occupational physiological safety and occupational psychological safety, on this basis, analyze the regression from the hotel staff's job security to the job performance. Conclusions are as follows:(1) Significant differences occurred in professional psychological security and the hotel staff job performance in terms of age, education level and marital status.(2) Occupational physiological safety and psychological security were found to have a significant positive effect on job performance among hotel employees.To conclude, this study suggested approaches to enhance managing hotel employees by: creating a safe hotel environment; ensuring employee physiologically safety; reducing employee's work pressures; cultivating employees psychological security; developing reasonable employment regulations to reinforce employees' sense of competition; creating effective compensation and promotion system to encourage fair competition among employees; strengthening hotel organizational culture to increase employee cohesion.
