Objective: This paper aims to carry out a practical study on the factors that influence the traditional Chinese medicine(TCM)doctors' job satisfaction like income,working environment,promotion opportunities,workload,autonomy of work and doctor-patient relationship,make an in-depth analysis of the factors influencing the TCM doctors' job satisfaction,and explore the problems of TCM career development related to human resources.In light of the problems found in the study,it discusses and points out the advantages and disadvantages in the relevant human resources policies,and puts forward some policy suggestions according to the current deficiencies and then to provide some reference for TCM development in Gansu province.Methods: The methods of literature research,questionnaire investigation and statistical analysis are used in this paper.By referring to the literature similar to the purpose of this study,with reference to the format and content of the questionnaire design,and taking into full consideration the particularity of the research object,combining the problems reflected in the expert interview,the draft of a job satisfaction questionnaire for TCM doctors in Gansu Province is preliminarily designed.The Chinese medicine hospitals in Wuwei,Lanzhou,and Tianshui are selected according to the geographic location of East,West,and China.The questionnaires are filled in with the assistance of local Chinese hospital staff and are retrieved on the spot.The reliability and validity of the questionnaire are tested through exploratory factor analysis and confirmatory factor analysis.The descriptive statistical methods are used to analyze the doctors' satisfaction with the dimensions like welfare,working environment,leadership style,and doctor-patient relationship,etc.Multiple linear regression is used to examine the relationship between demographic characteristics,hospitals at different levels,and job satisfaction.Results: The job satisfaction score of TCM doctors is 3.13.The dimension with the highest proportion of satisfaction is the relationship between colleagues,and the number with satisfaction accounts for 75.4% of the total number of respondents.The highest percentage of dissatisfaction was the welfare situation,with 55.5% of the total.To improve the job satisfaction of doctors.Different TCM doctors with different demographic characteristics are in different situations.To improve the job satisfaction of doctors,TCM hospitals at the county level need to solve the income problems,institutional problems,and doctors' professional development planning issues.The main problem faced by the municipal hospitals is how to provide a more stable professional development platform for Chinese medicine practitioners.Conclusion:The study finds that the job satisfaction of doctors at county level in the cities and counties in Gansu Province is at a general level.In the 25 dimensions of job satisfaction,TCM doctors have the lowest satisfaction with the welfare.The problems faced by the different levels of TCM hospitals are different.Different TCM doctors with different demographic characteristics are in different situations.For the less satisfied items,hospital administrators should respond flexibly according to different situations.The job satisfaction of TCM physicians has a linear relationship with the TCM doctors' age,monthly income,job title and education level,among which the monthly income,job titles and departments have a positive relationship with satisfaction,while the age and education level have a negative relationship with satisfaction.Suggestions: 1.Pay attention to the working status of Chinese medicine doctors and conduct regular investigations and studies.2.Improve the income of Chinese medicine doctors in a scientific way.3.Pay attention to the TCM doctors' vocational training and professional development.4.Further strengthen and improve the performance appraisal system for the county-level Chinese hospitals.5.improve the working environment and work efficiency.6.Consider the demographic characteristics such as age,monthly income,professional title,and educational level comprehensively with a clear target.The study shows that a multidimensional perspective should be adopted to consider comprehensively to promote the job satisfaction of the TCM doctors,including their income level,distribution fairness,and career development,so as to achieve the stable and rapid development of the TEC cause.
