Objective:As the unbalanced development of servant leadership theory in nursing.The capacity of servant leadership behavior of head nurses is at a medium level and it still can be ameliorated.This study was designed to establish a training pattern to improve head nurses' capacity of servant leadership behavior.Adopting a preliminary findings of head Nurses' Servant Leadership Behavior,we applied several methods such us qualitative method,literature review and Delphi method to conduct the study.This study can provide a reference for improve head nurses' capacity of servant leadership behavior,which can reduce the professional fatigue and turnover intention of nurses,strengthen the stability of the nursing personnel.Methods:The research is divided into three stages.Stage 1: Research and analysis on the current situation of head nurses' capacity of servant leadership behavior by nurse.A total of 501 nurses were surveyed by Head Nurses' Servant Leadership Behavior Scale,which created by Shasha,to analyze the current situation of head nurses' capacity of servant leadership behavior.Core elements of servant leadership behavior were also extracted by analyzing the deficiencies in preliminary survey.The findings can provide a reference for establishing the training pattern in the following stage.Stage 2: Establishment of the training theme content frame with respect to the head nurses' cultivating for capacity of servant leadership behaviors.Sixteen head nurses from a top three hospital in Nanchang were then invited to participate in the qualitative interviews,the interview outline is based on results of the preliminary questionnaire survey and Head Nurses' Servant Leadership Behavior Scale,which created by Shasha.Analyzing the head nurses' own perception of servant leadership behavior,the specific situation of the weakness and training needs,by qualitative interview with Phenomenology method,and then Establish the frames with respect tothe head nurses' cultivating for servant leadership behaviors.Stage 3: The establishment of a training-pattern To Improve Head Nurses' capacity of Servant Leadership Behavior.Twenty-two specialists which from 5 cities in 3 provinces,were then invited to participate in the 2 rounds of surveys aims at developing consensus.After 2 rounds of Delphi procedure,the content and dimension weight coefficient of training-pattern system were determined by experts marking and group discussion.The representativeness and credibility of the Delphi method were also tested by the positive coefficient,authoritative coefficient,coordination coefficient and the concentration of expert advice.Results:Stage 1: Research and analysis on the current situation of head nurses' capacity of servant leadership behavior.The servant leadership behavior of the head nurses is at a medium level and it still can be ameliorated.Head nurses from different department The capacity of servant leadership behavior of head nurses in different departments was not balanced,which were significant(P?0.05).So according to the department of nurses corresponding perception,the surgeons matrons' capacity of the servant leadership behavior is the worst.The servant leadership framework consisted of 6 dimensions,respecting nurses(3.95±0.79)and empowerment(3.96±0.78)dimension got the lowest score,so we should focus on these two aspects in cultivating.Stage2:Establishment of the training theme and content frame with respect to the head nurses' cultivating for capacity of servant leadership behaviors.(1)Results of qualitative interview: the head nurse's cognitive degree of servant leadership is generally poor,the head nurses' demand for servant leadership behavior is mainly manifested in the following 6 training theme and 15 training content.In the cultivating proposal,the head nurses are more inclined to accept the original and diversified cultivating mode,and arrange the cultivating duration and time reasonably.(2)The training theme and content frame consists of two modules: cultivating theme and content.The cultivating theme mainly includes 6 aspects,such as HumanResource Management,teaching and research capabilities and so on,and the cultivating content mainly contains 15 aspects,such as diversity management of subordinates,Instructing occupational planning and so on.Stage3: The establishment of a training-pattern To Improve Head Nurses' capacity of Servant Leadership Behavior(1)The results of Delphi method:the selection experts of the institute had a positive coefficient of 91.67% and 95.45%,authoritative coefficient of 0.84.The evaluation index system had coordination coefficient between1.112 of 0.273,with P values lower than 0.05 using chi-square test.The specialists from different fields make the highly consistent evaluation for all aspects of training system,while 16 of them gave some specific suggestions about various purpose changes and described,and the adjustment of the time.(2)Modules 1 and 2 of the training theme and content frame adjusted according to the results Delphi method,which consists of five modules,Modules 1 contains 6parts,such as Human resources management,nursing leadership,crisis management,team building,psychology and communication servant leadership theory;Modules 2contains 13 parts,such as Enhance team execution,Enhance organization coordination,motivation,etc;Module 3 contains 3 parts,such as practicability,pertinence,science,etc;Module 4 includes 3 parts,including teaching method,teaching idea,teaching mode,teaching theme,etc.Module 5 includes 8 parts,such as group discussion and viewpoint sharing,study and other teaching processes,etc.Conclusion:Stage1: this study based on nursing,management and relevant theories of pedagogy,through literature review,questionnaire survey,qualitative interviews,Delphi method and other research methods,to establish a training-pattern to improve head nurses' capacity of servant leadership behavior,which can provide some reference for nursing managers related management concept and management skills training.Stage2: The research studied the head nurses' servant leadership behavior by using qualitative interview with Phenomenology method,The analysis shows that 6training theme and 15 training contents.All of these findings can provide a realistic basis for the construction of the head nurses' servant leadership behavior training-pattern.Stage3: After two-round Delphi method,which integrate the entry mean,coefficient of variation,some specific recommendations from specialists and panel discussion,to confirm training-pattern entries.According to the results of the second-round Delphi method,the weight of each item in its module was finally established and arranged in order.Finally,the training-pattern of the head nurses' servant leadership was established,which Contains 5 parts: including Principle of training setup,basis of training setup,training theme,training content,Teaching process 4 modules of,a total of 34 items.
