ObjectiveThis study is to research the status quo including both nurse job satisfaction and the leadership of head nurses in China,and explore the relationship between nurse job satisfaction and head nurses' leadership.It is in the aim of improving nurse job satisfaction by more effective leadership,guaranteeing occupational stability and nursing care service,and providing theoretical guidelines for head-nurse selection and training process.MethodsThis is a cross-sectional research with transformational subscale and transactional subscale of MLQ,and job satisfaction measurement scale as the survey tools.And the participants also have to report some demographic variables.207 nurses participating in this research are from four departments of two affiliated hospitals of China Medical University.The data is processed with SPSS13.0.The status quo including both nurse job satisfaction and the leadership of head nurses,are described with means.Then multivariate step linear regression is used to analyze the influence of demographic variables and leadership variables on the overall nurse job satisfaction.There are four variables entered the regression model,including transformational leadership, department,and original education background.In order to verify transactional leadership as the excluded variable in the model,partial correlation is used to explore the relationship between two types of leadership and nurse job satisfaction,choosing transformational leadership as the controlled variables.The difference of the overall nurse job satisfaction among groups with different department,age and original education background,is tested with analysis of variance.Results1.The overall job satisfaction score of the surveyed nurses is 105.29±16.52.The satisfaction with co-workers is the highest among the nine aspects of job satisfaction, with the score of 15.18±2.62.And the satisfaction with payment is the lowest with the score of 8.28±3.21.2.The average score of transformational leadership is 2.26±0.67,and that is 2.53±0.47 for transactional leadership.There is a significant difference between the scores of the two types of leadership.3.There are four factors that could have influence on the overall nurse job satisfaction,including transformational leadership(Beta=0.345),department (Beta=0.359),age(Beta=-0.161)and original education background(Beta=0.138).4.Controlling the variable of transactional leadership,the result of partial correlation between transformational leadership and nurse job satisfaction reveals that the transformational are positively correlated with the overall nurse job satisfaction, satisfaction with leaders,satisfaction with communication,and partial correlation coefficients are 0.184,0.289,0.197,respectively.5.The overall job satisfaction score of pediatric nurses is 99.82±17.104 and the score has significant differences with scores of the other three department.The overall job satisfaction score of nurses with the age of 25 or younger than that,is 114.07±19.42,and the score has significant differences with scores of the other age groups.The overall job satisfaction score of nurses with the original technical secondary education 115.23±16.94,and the score has significant differences with scores of other original education background groups.Conclusion 1.The participated nurses have medium job satisfaction.They are most satisfied with co-workers,and least satisfied with payments.2.The participated nurses perceive their head nurses to be more transactional than transformational.3.Transformational leadership,department,age and original education background are influential factors of nurse job satisfaction.4.The more frequency of transformational leadership showed by head nurses,the higher overall nurse job satisfaction,satisfaction with head nurses and satisfaction with communication.5.Pediatric nurses have the lowest satisfaction of all the participated nurses. Nurses at the age of 25 or younger,have the highest satisfaction among all the age groups.And nurses originally graduated with associate's degree have the highest satisfaction among all groups with different original education background.
