Our research found that the turnover intention of public hospital medical personnel is heavily strong,the high turnover intention either will cause real departure,or can seriously reduce the quality of health care workers,finally will largely affect the quality of medical service promotion and the development of public hospitals.The key to manage people is to manage the original intention,to prevent effect is far better than before,we need to improve the hospital human resource management,which should not only focus on the remedial and improvement after the occurrence of actual turnover behavior,but also should study how to prevent and crack problem of high turnover intention among public hospital medical staff.This research selected topic to health care,medical staff work reality,according to the health system work characteristic,Try to start with the role stress and based on the emotional exhaustion and organizational support,study the effects of role stress on turnover intention.Finally research how to reduce the turnover intention from the management.Different employees in the work of the business is often very different,each role has its own characteristics,the overall diversification trend.Stress research level on the whole,but the role of domestic overall present diversified and depth of research also tend to be tasted.In addition,emotional exhaustion,as the most direct measurement of dimensions,job burnout and organizational members and as a result of the pressure source there is a connection of the feeling of organizational support department personnel working at the base support the leadership of the behavior.This article follows the logic of "environment-employee psychological change-employee behavior reaction",this behavior is based on the theory of social exchange theory,stress research public hospital medical staff motivation,leaving the emotional exhaustion from job burnout in constructed as a single variable "role stress,emotional exhaustion and turnover intention" mechanism model,applies the model to public hospitals for the first time of turnover intention research category,try to further system revealed the influence factors of public hospital medical staff turnover intention and its inner mechanism.Analysis of multiple factors in common is able to provide a more comprehensive management of pressure situation,managers can study the overall stress levels to formulate the corresponding relief plan in order to maximize the efficiency.To carry out this study theory in combination with the actual quantitative research paradigm,in order to guarantee the actual reliability of the data,with city of Nanyang public hospital system as the research object,which lies in Henan province,,the Nanyang Municipal Central hospital,Nanyang Medical College No.1 Hospital,Nanyang Maternity and Child Health Care Hospital and other 4 hospitals has carried on the field investigation and questionnaire survey,the effect factors of employee turnover tendency to public hospital scientific empirical analysis,which are trying to explain and guide the domestic public hospital human resource management system optimization.The main research conclusions include:(1)even in the same public hospital,there exist certain differences in professional attributes for staffs of different level,and perceived organizational support and turnover intention is often not the similar.Among them,the age gap is the most important factor in employee pressure difference,education degree and gender differences may also affect employees working attitude,which can bring about relatively obvious difference of turnover intention;(2)employees in public hospitals have the role of the pressure,there is a greater tendency to leave with more intense,emotional depletion,and perceived organizational support may reverse change trend;(3)positive effect mechanism of role stress and turnover intention,perceived organizational support can reduce the positive effect of this mechanism,while emotional exhaustion will have positive effect.The innovation of this study lies in:(1)the introduction of role stress and organizational support are two factors,comprehensive consideration from the organization and individual factors the influence factors of public hospital medical staff turnover intention and its interaction mechanism;(2)the emotional exhaustion from job burnout in spun off as a separate variable for research,which may enrich the research of this field.
