Objective: An investigation focus on the role stress(role ambiguity,role conflict,quantitative role overload and qualitative role overload),career growth(target development,skills upgrading,organizational return growth)and psychological capital(self-efficacy,hope,resiliency and optimism)of the nurses has been carried out in Lanzhou 3A hospitals to explore the correlation between the role stress of hospital nurses and career growth.The analysis had been completed by introducing the moderating variable of psychological capital.We are hoping to reduce the negative impact from stress role,promote the career growth and improve the work quality of the nurse from the aspects of hospital management,the nurse,the public and the social media.Methods: In this study,the questionnaire survey method was used for stratified sampling,and 9 representative 3A hospitals were selected for investigation.A total of 900 questionnaires were sent to the target and 806 were back.The descriptive statistical methods were used to analyze the samples,including the frequency,the effective percentage,the mean value,the standard deviation,the maximum and minimum values.And then the reliability analysis and validity analysis in the inferential statistical method were used to analyze the consistency and effectiveness of the questionnaire.Pearson correlation analysis is used to analyze the correlation between role stress and career growth.Finally,the demographic variables were taken as control variables.The correlation between the role stress and the career growth,and the regulation effect of the psychological capital in the role stress and the career growth is further explored by the hierarchical regression analysis method in the regression analysis method.Result: 1.The role stress of the nurse in Lanzhou 3A hospitals and the career growth was of significant negative correlation(?=-0.365,p<0.01),in which the role ambiguity and the role overload dimension had a significant negative effect on occupational growth.But the role conflict and qualitative role overload on the career growth is not significant.2.The interaction of the moderating variable psychological capital and role stress reached a significant level,(?=0.070,p<0.05),that mean the psychological capital of nurses in Lanzhou 3A hospitals of Lanzhou had a regulatory effect in the correlation between role stress and career growth.The interaction between the role stress and the self-efficacy did not reach a significant level(?=0.051,p>0.05).There is a significant interaction between the role stress and the hope dimension(?=0.075,p<0.05).The interaction between the role stress and the resiliency dimension did not reach a significant level(?=0.058,p>0.05).There is a significant interaction between the role stress and the optimism dimension(?=0.068,p<0.05).Conclusion: 1.The role stress of the nurse in Lanzhou 3A hospitals is in the medium range,and in which the qualitative role overload is at the high level.2.The career growth of the nurse in Lanzhou 3 A hospitals is at a high level,and in which the organizational return growth is in the medium range.3.The psychological capital of the nurse in Lanzhou 3A hospitals is at a high level.4.In general,the role stress and career growth was negatively correlated.The greater the role stress is,the lower the degree of career growth.There is a significant negative correlation between the role ambiguity,the quantitative role overload and the career growth,but the effect of the role conflict and the qualitative role overload on the career growth is not significant.5.The psychological capital of the nurse in 3A hospitals of Lanzhou has a significant regulatory effect on the role stress and career growth,which can alleviate the correlation between role stress and career growth,but the self-efficacy and resiliency dimension in psychological capital didn't have a significant regulatory effect on the relationship between role stress and career growth,and the hope and optimism dimension can also ease the correlation between the role stress and career growth.Suggestion: 1.Such suggestions has been proposed from aspects of hospital management and the public society to decrease the role stress of the nurse.Hospital managers should allocate the manpower reasonably and scientific scheduling,the public should give more understanding to the nurse and the social media should observe professional ethics,assume more social responsibilities,restore the authenticity of news reports and give more care and understanding to the nurse.2.To increase the salary and welfare of the nurse,the level of salary can be raised appropriately to protrude the work value of nurses in 3A hospital.3.To raise the individual psychological capital level of the nurse.To the nurses themselves,they should learn to self-adjust at work,and positively seek the appropriate way to release the pressure,and they should also improve their professional skills,plan their own career.
