Objective: By understanding the turnover phenomenon of clinical nurses and investigating their turnover intention in tertiary hospital in Bengbu,the article analyses the reasons and process for their turnover and then explores effective measures from themselves,the hospital,the government and the society,aiming to improve the nurses’ willingness,reduce the occurrence of departure,develop the vocational education from schools and hospitals,career planning and development policy.Methods: It used convenience sampling method by extracting 746 clinical nurses from 4 hospitals as the investigate objects.In the research,general demographic survey scale and turnover intention scale were used as investigating tools while Statistical Package for the Social Sciences(SPSS)18.0 for Windows was useful to analyze the current situation of turnover intention and behavior.Data analysis here included descriptive statistics,t-text,one-factor analysis of variance.On the basis of statistical analyses,it made a half-structured interview with 14 dismissed nurses,analyzing the reason and the process of their turnover by Nvivo10.0 software.Results: 1.Clinical nurses turnover intention were generally at a higher level,the dimension scores from high to low in turn were turnover intention Ⅲ,Ⅰ,Ⅱ.2.The results of one-factor analysis of variance showed that the nurses’ s turnover intention has statistical significance(p<0.05),according to different age,education,gender,marital status,working hours,with and without children,job title,department,employment way,monthly income,the number of night shift,whether in phase rotation.3.The proportion of clinical nurses on job satisfaction was only 19.2%;And as for the destination after resignation,51.3% of them chose to leave the nursing work permanently,11.3% chose other hospitals and 19.3% shifted to other clinical work besides nursing.4.After the Interviews,we found the mains reasons leading to high nurses’ turnover were strict management mode,lack of perfect career planning,high-risk work environment and swing professional attitude.Under the pressure of existing factors,nurses gradually lost their initial perceptions and passion in nursing care,resulting in a shrinking behavior and passive leaving intention.Conclusions: 1.Nowdays,there exists a widespread phenomenon that clinical nurses’ turnover intention was gradually increasing in tertiary hospital in Bengbu.According to demographic data wtih statistical significance,the difference of personal conditions pose an important influence on their departure.Work burnout,career change tendency,work pressure,lack of respect and family factors rank as the top five fators leading to the probability of nurses’ departure.2.Nurses’ resignation is a complex process with twists and turns and multiple factors evolved in tertiary hospital.Strict management,professional attitude,career planning,work environment are the main reasons for those already resigned.Meanwhile,family support and other job opportunities will more or less affect the nurses’ decision-making on whether to resign from their current positon.All fators mentioned above will entangle the nurses before they finally left.
