Objective:Understand the situation of effort-reward imbalance,work adjustment disorder and turnover intention about three A-level hospital clinical nurses of Changchun.Analyze of the correlation of effort-reward imbalance,work adjustment disorder and turnover intention.To explore the influence of effort-reward imbalance and work adjustment to turnover intention about 3 three A-level hospital clinical nurses of Changchun.Put forward some suggestions in order to provide reference for reducing the nurses' effort-reward imbalance,work adjustment disorder and turnover intention.Methods:We investigated 424 nurses in 3 three A-level hospital from internal medicine,surgery,gynecology,pediatrics,outpatient and emergency department by convenient sampling method with questionnaire.The questionnaires were general demographic data,effort-reward imbalance scale,work adjustment scale and turnover intention scale.Epidata3.1 was used to record the data,and the data were analyzed by SPSS13.0 statistical software.The data were analyzed by descriptive statistics,t test,one-way ANOVA,pearson correlation analysis and multiple linear stepwise regression analysis.Results:1.Clinical nurses effort-reward imbalance 3 dimensions score: the effort total score was 19.63±4.67,the reward total score was 35.70±7.21,overload total score was 18.42±2.79,effort-reward imbalance score was 1.04±0.32.The comparison of effort-reward imbalance scores of nurses with different demographic characteristics showed that there were significant differences in the number of working years,professional titles and the way of service of nurses.(P < 0.05).2.The total score of clinical nurses' work adjustment disorder was19.23±2.27,and the norm was 17.28±5.14,and the difference was statistically significant(t=17.632,p<0.000).Comparison of different demographic characteristics of the nurses' work adjustment disorder scores showed that age,the number of working years,education,professional titles,department,the way of service and monthly income,the difference was statistically significant(P < 0.05).3.The nurse turnover intention score was 13.29±2.50,the total average score was2.22±0.42.the score of three dimensions are: turnover intention?score was 4.51±1.24,the average score was 2.27±0.62.turnover intention ?score is 4.43±0.99,the average score was 2.22±0.49;turnover intention ?score was 4.34±0.95,the average score was 2.17±0.48.There were 295 people whose turnover intention at a high level,accounting for 69.58%.According to different demographic characteristics of the score of turnover intention of nurses,nurses' turnover intention in age,gender,the number of working years,education,professional title,the way of service and monthly income,the difference was statistically significant(P < 0.05).4.The effort reward imbalance group of turnover intention of nurses was higher than the balance group,with significant difference between two groups(t=-7.115,P <0.05);overload group turnover intention was higher than that of the non overload group,with significant difference between two groups(t=4.853,P < 0.05);nurses' turnover intention who have a higher work adjustment disorder score than the norm was higher than those have a lower work adjustment disorder score than the norm,with significant difference between two groups(t=8.636,P < 0.05).5.Pearson correlation analysis showed that nurses' effort,overload,effort-reward imbalance,work adjustment disorder and turnover intention were positively correlated.The nurses' reward and turnover intention were negatively correlated.6.Multiple linear stepwise regression analysis showed that the work adjustment disorder,effort-reward imbalance,contract,gender,professional nurse entered the regression equation,which was the related factors influencing nurses' turnover intention.They can explain the variation of 43.4%(R2=0.434).The nurses' workadjustment disorder level is higher,the stronger the nurse turnover intention;the higher the effort-reward imbalance level,the stronger the turnover intention;contract nurses' turnover intention is higher than the formal establishment;in terms of gender,female nurses' turnover intention level was lower than the male nurses.Compared to nurses,primary nurses' turnover intention level was higher.Conclusion:1.The nurses' ERI was in a state of imbalance,and the working years,professional titles and the way of service were the influencing factors.The nurses' work adjustment disorder was prominent,the age,working years,educational level,professional title,work department,the way of service and monthly income were the influencing factors.The level of turnover intention of nurses was higher,the age,gender,working years,educational level,professional title,the way of service and monthly income were the influencing factors.2.Nurses who get imbalance,overload and nurses who have a higher work adjustment disorder score than the norm have the higher turnover intention.There was a positive correlation between nurses' effort,overload,effort-reward imbalance,work adjustment disorder and turnover intention.There was a negative correlation between nurses' reward and turnover intention.3.Effort-reward imbalance,work adjustment disorder,contract,gender,primary nurse was the main factors influencing the nurses' turnover intention.
