In the rapid development of information technology(IT) industry today, the high-tech talent is the important resources in the competition between enterprises. R&D staff is one of the most representative group of high-tech talent, they control the enterprise’s core technology and trade secrets, is very important to the sustainable development of the enterprise. R&D staff once departure, enterprise is difficult to find a suitable replacement in the short term, which will bring great loss, especially for the small and medium-sized IT enterprises. Brain drain has become an important technical factor that hinders the development of small and medium IT companies. However researchers are faced with the opportunities brought about by the rapid development of IT industry, Developers regard small and medium-sized IT enterprises as a springboard for them to enter the foreign enterprise or joint venture, they become more sensitive and selective to their job, and more susceptible to the influence of job satisfaction. Therefore, research what is the effect of job satisfaction on turnover intention, how to improve the job satisfaction by reducing R&D staff’s turnover intention, are urgent problems in the small and medium-sized IT enterprises.Chengdu Tianfu Software Park is one of the largest and fastest-growing IT professional park, has attracted many well-known enterprises from home and abroad and talents. Based on tianfu software park as an example, this paper aimed at the selection of the dimension of job satisfaction and turnover intention, exploring the influence of small and medium-sized enterprise IT staff job satisfaction on turnover intention, putting forward resonalble suggestions to reduce r&d staff turnover intention. This article mainly has carried on the four aspects of research. First, on the basis of relevant literature and theory, we selected the dimensions and turnover intention measure of R&D staff job satisfaction, and proposed various dimensions of job satisfaction influence on turnover intention and turnover of hypotheses the intention of the theoretical model. Second, the job satisfaction and turnover intention of operability of quantitative have been measured, and the reliability and validity of the two scales have been tested. Third, the influence of developers’ job satisfaction on turnover intention has carried on the empirical research. Fourth, based on empirical analysis we put forward reasonable proposals to improve job satisfaction by reducing research and development of small and medium enterprise IT staff turnover intention. This paper makes the following 6 conclusions by completing the above research work.(1) The turnover intention of small and medium-sized IT enterprises’ R&D staff is high. Descriptive statistics showed that the tendency of small and medium IT enterprises in R&D to find a new job is large, reluctant to work for the current enterprises for long-term.(2) The job satisfaction of small IT R&D personnel in the lower level. According to the results of descriptive statistics, in addition to higher satisfaction environmental conditions outside the R & D personnel to small and medium IT enterprises in social capital, satisfaction with pay and benefits, job design, work load, career growth, job security and management system are low, overall job satisfaction is not high.(3) The job satisfaction of small IT R&D personnel has eight dimensions. Factor analysis showed that job satisfaction of small and medium IT enterprises in R&D personnel, including social capital, pay and benefits, career growth, job security, workload, job design, environmental conditions and management systems eight dimensions.(4) There is different correlation degree about different dimension of developers’ job satisfaction on turnover intention. Correlation analysis shows that eight dimensions and turnover intention job satisfaction were significantly correlated, in which social capital, career growth, salaries and benefits, job security, job design and management systems and turnover intention was negatively related to workload and Turnover tendency significant positive correlation.(5) There is different influence degree about different dimension of developers’ job satisfaction on turnover intention. Multiple linear regression analysis showed that there was a significant linear relationship between social capital, pay and benefits, career growth, job security, workload management system and R&D personnel and turnover intention. Job design and work environment have no effect on turnover intention(6) Small and medium-sized IT enterprises can reduce turnover intention of R&D personnel by increasing job satisfaction. In order to reduce R&D staff’s turnover intention, small and medium IT enterprises should meet the R&D staff the growing demand, improve the internal management mechanism, offer competitive salary and welfare, create sufficient and effective social capital, properly reduce the work stress of R&D staff, and enhance R&D staff’s job stablility.
