In recent years, counterproductive work behavior(CWB) has been more and more prevalent in modern organizations. Unlike other organizational citizenship behaviors, CWB has negative impact on work productivity. As a destructive behavior, CWB endangers the organization and even the society. In view of the universality and harmfulness of CWB, more and more attention has been paid on it. At present, research of relationship between style of leadership and CWB is still in an embryonic stage, most of which focusing on relationship between one specific leadership style and CWB. There are few systematic studies on the effect of different leadership styles on the CWB. In addition, while fairness perception in the organization has been a research hotspot, and relationship between this and CWB is relatively mature. But as the intermediary variable into the CWB model, fairness perception in the organization is less involved. This paper will conduct questionnaire survey through organizations such as enterprises, government institutions and so on. This paper will use empirical methods to study related issues, and put forwards some suggestions for managing CWB.This paper just focuses on four problems: The relationship between leadership style and CWB, the relationship between fairness perception of organization and CWB, the relationship between leadership style and fairness perception of organization, and whether three dimensions of fairness perception of organization have the mediating effect between leadership style and CWB? We get several conclusions based on theory analysis and emprical test on 313 validly samples.(1) The style of leadership has a significant negative impact on CWB. In terms of the effect, style of change-oriented leadership ranks first, style of relation-oriented leadership ranks second, and style of task-oriented leadership ranks the last.(2) Fairness perception in the organization has a significant negative impact on CWB.(3) Style of leadership has a significant positive impact on CWB.(4) Fairness perception in the organization has the mediating effect between leadership style and CWB.According to the conclusions above, this paper offers some suggestions from the leaders’ point of view. First of all, leaders need to face up the CWB of employees, and establish adaptable management mechanism in the organization. Second, leaders should strengthen the attention for staff perception of fairness, and establish a perfect fairness system. Finally, leaders should create a good working environment for employees, and strengthen the construction of enterprise culture.In the end, the research limitations and future directions are also put forward.
