In the current trends of increasingly fierce economy competition, the enterprise should learn to recruit and maintain talents in order to keep their competitiveness during the development, especially for those research institutions. The knowledge workers, who play a key role in the development of the institutions, occupy the absolute dominant position there. Companies or institutions all have to study how to motivate knowledge workers and lead them to a better performance. The motivation management of knowledge workers naturally becomes the core lesson for human resource management in those research organizations.This essay is based on author’s served organization-TS Research Institution. TS Research Institution belongs to automotive industry and is a institution under new system, which already rolled out exploration in modern system construction. This time we focus on the big group of knowledge workers in TS Research Institutions, to find out some a new attempt in motivation policies, based on the study of motivation theory and modern management.The author first took out the domestic and foreign literature study, and made a definition of the "workers" for TS Research Institution. After analysis, we found out the knowledge workers have strong education background, younger age, high proportion of male gender and high turnover. Meanwhile, through the relevant research of incentive factors for knowledge workers, the incentive factors are designed for survey from four sides:culture, compensation, work and organization. And we conclude the most relevant incentive factors for knowledge workers in TS Research Institution are salary, career development, training, personal respect and challenging work. Besides, the author also analyzed and summarized the existing problems in the current incentive system by survey and on-site communication, and worked out a series of improved solutions includes but not limited to performance review, training system, benefits design and culture establishment. The author hopes to work out a better incentive system for TS Research Institution, after the theory study of knowledge-worker motivation, and to make the incentive system more suitable during the current stage of TS Research Institution’s development and better meet the needs of its knowledge workers. As a research institution sponsored by a famous university and in a specific industry, this also is a new try for the Institution to find its own way to motivate its knowledge workers to give more contribution, which shall finally lead to a continuous and rapid development for its own.
