Objective:To investigate nurses’ organizational career management and job satisfaction inthe third-grade class-A hospital; to clarify the differences of them in the generalpopulation characteristics; to explore the relationship between nurses’ organizationalcareer management and job satisfaction.Methods:A total of576nurses were recruited from April to August in2012byconvenience sampling method from four third-grade class-A hospitals in NanChang.They were investigated with general demographic data, Nurses’ OrganizationalCareer Management Questionnaire and Job Satisfaction Scale. The data collected wasanalyzed by SPSS17.0, statistical methods including descriptive analysis, t-test,one-way ANOVA, Pearson correlation analysis and multiple linear regression.Results:(1) The total average score of nurses’ organizational career management was(2.94±0.52) points, And the dimension scores from high to low in turn wasemphasis on training (3.23±0.56) points, providing career information (2.89±0.65)points, fair promotion (2.85±0.58) points, promoting career development (2.78±0.67) points.(2) The total average score of nurses’ job satisfaction was (3.32±0.46) points,And the dimension scores from high to low in turn was the relationship withcolleagues (4.20±0.57) points, work recognized (3.82±0.66) points, management(3.69±0.71) points, home/work balance (3.41±0.84) points, personal growth anddevelopment (3.14±0.62) points, work load (2.90±0.46) points, work itself (2.81±0.72) points, wages and welfare (2.58±0.99) points.(3) The score of organizational career management for nurse aged18to25yearsold, nursing age as1to5years, post as the head nurse, professional titles as nurse,basic education as undergraduate, employment type as the contract, marital status as the single, type of hospitals as special hospital was higher than other groups nurses.(4) Univariate analysis showed that there were significant differences on thescores of job satisfaction in nurses with different ages, nursing ages, shift, posts,professional titles, departments, monthly income and type of hospitals (P<0.05).(5) Nurses’ organizational career management and its dimensions was positivelycorrelated with job satisfaction.(6) Regression analysis showed that factors affecting the job satisfaction ofnurses were professional titles, posts, departments, type of hospitals, promotingcareer development, fair promotion, and emphasis on training. After controlling forthe demographic variables,the overall state of organizational career managementcould explain34.2percent for the variances of job satisfaction respectively.Conclusions:(1) The score of nurses’ organizational career management was at the middlelevel, and in four dimensions, emphasis on training dimension of the highest score,promoting career development dimension of lowest score. The score of nurses’ jobsatisfaction was at the middle level, and in eight dimensions, the relationships withcolleagues of the highest score, wages and welfare of lowest score.(2) The factors affecting nurses’ organizational career management were age,nursing age, post, professional titles, basic education, employment type, marital status,type of hospitals.(3) The factors affecting nurses’ job satisfaction were age, nursing age, shift, post,professional titles, department, monthly income, type of hospitals.(4) The better perception of organizational career management, the higher jobsatisfaction for nurse. The managers of hospitals should pay close attention to nurses’organizational career management, and taking effective career management measuresfrom the aspect of organization, including providing suitable project to promote thedevelopment of career, establishing a fair and reasonable promotion system,providingthe high quality and efficient training,can improve the nurses’ job satisfaction.
