Nursing is a typical human-oriented service industry. With the change of nursingmode, the requirements of the overall quality of nurses are higher and higher. The nurselives a stressful life which is high risky and specific, and the job burnout of nurses isparticularly serious. How to reduce the job burnout of nurses has become an importanttopic of nursing management and even human resources management.Random cluster sampling was used to pick up participants sample, which consisted of473nurses of a three class A hospital in Xi’an. Self-designed generalquestionnaire, psychological capital questionnaire, job burnout scale and organizational commitment scale were administrated to the study participants. Investigationon the present situation of nurses’ psychological capital, organizational commitment and job burnout is to explore the relationship among them, and to focus onhow the psychological capital affects the job burnout of nurses. It is not only to provide theoretical guidance for hospital administrators and nurses’ health development, but also to explore new ways of development for the army and national health care work. Statistical methods including the descriptive statistics, T-test, variance analysis, Pearson correlation analysis, logistic regression analysis and structural equation model were used to analysis the obtained data.The main conclusions of this study are as follows:1. The nurses’ of a three class A hospital Psychological capital is above average,and job burnout among nurses is not so serious. Psychological capital, organizationalcommitment and job burnout in some demographic variables such as age,working age,education, marital status, job title, duties, departments and income have significantdifferences.2. The four dimensions of psychological capital and the three dimensions oforganizational commitment have significant positive correlation. In addition to thereduced personal accomplishment and continuance commitment are not significantlyrelated, other various dimensions of organizational commitment and all otherdimensions of job burnout are significantly negative related; The all dimensions of jobburnout and all dimensions of psychological capital have significant negativecorrelation relationship. Therefore, psychological capital, organizational commitment,and job burnout are interrelated and influenced each other.3. Affective commitment has negative effect on emotional exhaustiondepersonalization and reduced personal accomplishment, continuance commitment haspositive effect on reduced personal accomplishment. Hope and optimism dimensions ofpsychological capital have negative effect on emotional exhaustion anddepersonalization; Self-efficacy, optimism and resiliency have negative effect onreduced personal accomplishment. The conclusion can be drawn that enhance nurses’psychological capital can reduce the incidence of job burnout; Besides, organizationalcommitment of nurses also have a great impact on job burnout.4. Organizational commitment play a partly mediating role between psychologicalcapital and job burnout. From the perspective of positive psychology, the relationship among psychologicalcapital, organization commitment and job burnout of three class A hospital nurses wereinvestigated. Based on traditional statistical methods, advanced statistical method-structural equation model was used to clarify the underlying mechanism of howpsychological capital affects job burnout.
