From2007to2009, almost all the financial entities in US and Europe, especially as the financial core area-investment banks, suffered a major blow. Many of the top financial institutions in trouble were forced to accept government aid and even declared bankruptcy. Affected by this, domestic investment banks fell on hard time, choosing redundancy and paying cut, whose core talents such as sponsors turned over, which affected the profit level and the development of the enterprises.B investment bank, as one of the early establishment of the joint venture investment bank, with the help of its own commercial bank shareholder background, was at the forefront of the industry, still could not get rid of austere market environment competition brought by the impact of crisis. Therefore, based on the combination of classical motivation theory, human capital theory, principal-agent theory, the thesis points out B’s problems in single salary mode, performance appraisal distortion, deficient personnel training, lack of long-term incentive, administrative management and other aspects of the outstanding issues after a comprehensive study. After that, the author puts forward comprehensive ideas and schemes for B’s improvement in project oriented float salary mechanism, KPI performance design, differential personnel training and incentive, constraint and long-term incentive.The author also hopes to draw lessons through this thesis in the core enterprise talent incentive, business personnel training and reserves for Chinese investment banks today, to provide guiding significance for the industry’s development, the enterprises’growth, and at the same time, to give ideas for human resource practitioners in the core talent management and incentive in other industries.
