After 30 years of reform and opening up, China’s private enterprises in China’s economic occupies a very important position, most private enterprises have gone through the period of the primitive accumulation of capital into the enterprises organizational change and the period of rapid growth. With the rapid economic development, market competition becomes more intense, and the requirements of the header are getting higher and higher. With the advent of private enterprises in the transfer of tide, the contradictions between traditional method of choosing private enterprises successors and requirements of modern enterprise management become increasingly prominent.Supported on competency theory and the theory of the human resources, integrated use of literature search method, the survey research method, interview method, factor analysis and analytic hierarchy process method, learn from the past competencies characteristics, analysised and researched to the competencies of private enterprise successors in-depthly, based on entrepreneurship as the main entry point, improved and increased private enterprise successor competency, on the basis of this study, constructed competencies evaluation system to the private enterprise successor.The study concluded that:the competency of the successors to the private enterprise should include the 23 factors of the five dimensions such as the the management ability, leadership ability, professional competence, ethics, and mental and physical quality; private enterprise successor competencies evaluation system, including the three levels of target layer, rule layer index layer, the Analytic Hierarchy Process (AHP) can be effectively qualified for the quality indicators in the Quality System to determine the weight, constitute a private enterprise successor competencies evaluation model so as to choose the more appropriate and scientific successors. Finally, this paper described how to use private enterprises competencies system in the succession plan.Result of this paper contribute to the scientific personnel match, can be used for the improvement of the private enterprise human resources system to provide theoretical support and practical guidance for the selection of successors, leadership development, performance evaluation and compensation management, career management and human resources activities.
