With the increasing of the proportion of autistic children, the public pay more attention on this group. What the autistic children need is not only the medical service provided by the professional doctor, the rehabilitation training provided by the teachers of special, the support provided by family, but also the voluntary service provided by the group of volunteers persistently, however, the autistic children’s agencies have neither realized the importance of the volunteer team, nor managed them regularly.The purpose of this paper is to analyze the existing problems of volunteers’ service of the agencies through the interview material collected by author, to find out countermeasures to solve these problems, to promote the agencies to recognize the importance of volunteer team, and to standardize the management of this group, so they can provide voluntary service persistently. Expending the understanding of the autistic children is also one of the purposes, so the public would accept them and offer a good social environment for their growth.This paper is based on Maslow’s "demand level theory" and incentive theory. It adopts the case interviews method and observation method to collect related material. Through analyzing of typical cases, we point out the existing problems of volunteer service within the agencies. At the same time, we discussed the problem that as professional social workers how we can intervene to the service of agency volunteer by playing different roles, so as to improve the service ability of volunteers and provide the service that the agencies need.In this paper we mainly analyze the main problem existed in the agencies:the service that the agency need does not match the service that the volunteers can provide now. It embodies as following:the motivation of volunteers’ service does not match the expected motivation of agencies, the consciousness of volunteers and the contents of service do not match the need of agencies. We discussed from three aspects:managing, training and motivating volunteers in the agencies, hoping to find suitable method to solve the problem for Q agency.
