Chinese enterprises are in the situation of marketilization, internationalization and high dynamic development with the rapid development of economy. Facing the increasingly market competition, the enterprises must try their best to enhance their competitiveness in order to survive. Intellectual competition has become the nature of the enterprise in the knowledge economy age, in fact it is the competition of the talent as the carrier of knowledge. Core staff are scarce, high value, difficult to alternative, non-controllable features and high liquidity, which makes the core staff of a typical core competence an important part of the competition.How to appraise the core staff with the scientific and rationally way, design a better mechanism of encouragement in order to make all the core staff's requirement and manage them in effective way, this is the most important sense for keep the core staff.From the present research's present situation we can seen that there are less case take the core staff as the specially colony or object to research. The scholar of China and aboard to make a research of encouraging core workers, it relate to the whole truss fewness, it can't form research system scientific, making company lacks of the theory to conduct on the management of company's core staff and it is still difficult to quantize of the encouragement effect. To combine the niche idea in bionomics with the theory of human resource management, build a model of evaluate to the core staff's niche, use the analytical hierarchy process to make sure of the core staff niche target weight, work out the score of the niche of the core staff, and through the actually case to research and test of model.The whole article divide into four parts, it's include background study,theory study,demonstration study and discuss. The background study solve the problem about the research basic,meaning,logical framework of selected topic; the theory study is on the basic of references, doing a systemic report to the encouragement theory,encouragement mechanism,the definition of core staff and the conception and application of niche. In demonstration study, the whole article make the core staff as the point cut, according to the model of core staff evaluate we can see the result of the census that the value niche of core staff and if the core staff's degree of satisfaction, based on the various of encouragement theory to optimize the encouragement mechanism of the case of company, I hope we can help the company find the effective way for encouragement, make the core staff's enthusiasm and initiative, to crate a bigger value to the company and make the company and the core staff together development at the same time.
