Compensation is one of the key institutions in corporate human resource management. A scientific and effective compensation institution can fully motivate the employees, inspire their potentials, and thus create greater values for the enterprise. For culture-creative companies which take creative design as main products, a sound compensation institution is of great importance in particular.JNX is a culture-creative startup founded in the current background of culture industry developing at a rapid pace. Since its foundation two years ago, the company kept expanding its scale, bettering business layout, and strengthening employ group, yet some of its in-operation compensation institutions remain the way they were at the beginning of its founding and are thus in lack of systematicness and scientificity, making it tremendously difficult to support the further growth of JNX. To this end, this thesis focuses on adopting scientific concepts, methods and means to optimize the existing compensation system and exploring a suitable and effective compensation system for the company.To begin with, this thesis conducts a systematic research on relevant theory of compensation system, especially the broad-band compensation theory that is more applicable to the JNX, rendering the theoretical foundation for the optimization design of JNX’s compensation system. In addition, the thesis makes a brief introduction of the background, organization structure, human resources and salary system of JNX, launches a survey on the satisfactory rate of employees towards compensation, analyzes problems and deep-rooted causes of the existing compensation system, and points out the direction of the system design. Last but not least, it describes the redesign of JNX company’s compensation system in a systematic way. First, a new compensation strategy is put forward according to JNX’s development phase and business characteristics. Secondary to the above, position analysis, evaluation, and a survey on market remuneration are carried out to ensure the internal fairness and external competitiveness. Moreover, a qualitative and quantitative analysis is conducted to determine the salary classes and launch a broadband compensation mode in line with the characteristics of JNX. Additionally, the design of the compensation system structure is optimized for a lucid, reasonable arrangement of base wage, merit pay, and welfare. Furthermore, some of the performance appraisal plans are adjusted so that employees’salary is related to corporate benefit, personal skills, and work performance for better incentive effects. Finally, pre-plans, and propound safeguard measures are proposed to meet the demands of problems possibly encountering in the implement of the new system.By ways of optimizing the design of JNX’s compensation system, this paper aims at improving its scientificity, rationality, and fairness so that the system can better guarantee a long-standing development of the company, and provide beneficial reference for similar enterprises in the same area.
