Compensation and welfares are core issues that organizations and employees concern. Compensation system has direct impact on retaining talents and the overall performance of a company. As China gradually regulating its market economy system, organizations must improve and standardize their compensation system to meet much higher requirements. But the truth is that both state-owned enterprises and private companies in China have lots of urgent compensation problems to be solved. Bosses are concerned about how to maintain competitiveness without increasing cost, and HR managers are troubled with how to reduce costs while eliminating the risk of brain drain. Compensation system management is not just a matter of salary distribution, compensation increasing or welfare provision, but also an effective tool to satisfy employee demands, retain talents, maintain competitiveness and create a company"eco-system"through scientific measures.With its headquarter in North America and service and operation center in Shenzhen, JS is a language service provider focusing on professional localization service for global IT and high-tech firms. It is an order-driven business. After decades of development, it became one of the most competitive and influential localization service providers in China and even around Asia. Organization and employees'demands on compensation kept changing due to the constantly changing nature from customer and business itself. The global financial crisis in 2008 had a negative impact on company revenue. Employee turnover rate increased, despite the fact that the management had never adopted the policy of layoffs and salary reduction. Managers found that the main cause could be the result of lack of consistent compensation and employee assessment system.To change this situation, they proposed the compensation optimization strategy after a long time of discussion.In this thesis, modern human resource management, salary management and incentive theory are adopted to analyze and optimize the current compensation system, which are based on a combination of methods such as questionnaires, interviews as well as data analysis, so as to improve the compensation management, employee satisfaction and provide favorable support for talent reservation and healthy development of the whole company.
