After the reform and opening up,the operation and management system of the enterprises in China has been improved gradually,and most of the management monetary compensation in state-owned enterprise has been greatly increased as well.Despite that,the phenomenon of state-owned enterprises ‘s management which is lacking initiative,enthusiasm and creativity is still widespread,and a large number of outstanding talents from state-owned enterprises hop to the development of private enterprises.In this paper,we study the compensation incentive program of the BD company which is a non-state-owned enterprises.We want to solve the problems such as the brain drain,the lack of enthusiasm for managers,and the close relationship between management compensation and performance that are faced by BD company.And we hope to provide reference for the establishment of long-term incentive mechanism of non-listed state-owned enterprises in China.This paper is divided into four chapters,the following analysis and research:First,we introduce the basic situation of BD company,such as the general situation of the company,management mode,operation situation and the present situation of the salary incentive.Based on the analysis of salary satisfaction questionnaire,it reveals the fact that the salary structure and incentive system of BD company need to be improved.For the next step,we will provide the basic background information for the BD company's paying incentive system diagnosis.Second,we discusse the main problems and the reasons of the BD company's salary from the external environment to the enterprise itself.By grasping several aspects of the needs in the management of BD company,like salary,social status,self realization of the value,we demonstrates the basic salary incentive system of "annual salary + virtual stock system",which is an effective solution to solve the plight of BD company.Third,the specific design of the compensation incentive scheme of BD company management.On the premise of determining the general principles andideas of optimal design scheme,we plan the optimal design from three aspects which are the basic salary,performance salary and annual salary of short-term incentive.We use the equity incentive "9D model",design the number of virtual stock incentive,internal price,grant object,exercise conditions and other elements,and puts forward the corresponding measures to ensure the effective implementation of the incentive plan from the system level.
