Abstract/Summary:
With the rapid development of knowledge economy, knowledge workers, as the carrier of knowledge, are the primary origin of the competitive advantages of enterprises. Therefore, they become the targets enterprises fight for, which offers the power and possibility for the flow of knowledge workers. In addition, due to their pursuits of careers and diversified choices, and the development of economic globalization, it is a great characteristic of talent flow that knowledge workers flow more and more frequently all over the world nowadays.However, many state-owned enterprises of our country are at a disadvantage in this talent's fight—the high knowledge worker turnover has damaged the interests or reputation of some enterprises, even threatened the existence and long-term strategic development of some enterprises. So, how to keep knowledge workers turnover down and reduce the loss of knowledge worker turnover becomes the issue that state-owned enterprises' administrators should pay attention to and contrive to resolve.The thesis aims at knowledge workers, and selects R&D staff of SMIC Company as the main target. Though studying the group characteristics of knowledge workers, the causes and consequences of their turnover, the author finds the intrinsic motivation of the knowledge worker turnover, and contrive to find the effective precaution and control measures with the expectancy of enlightening and helping the study of the knowledge worker turnover of state-owned enterprises in our country.The thesis, firstly, defines the concepts concerned with knowledge worker turnover, including the concept and the characteristics of knowledge workers, and the concept of the knowledge worker turnover. The thesis also sets up the model of the knowledge worker turnover, and analyses the factors affecting the knowledge worker turnover in the state-owned enterprises. Then through questionnaires, the thesis analyses the reason of R&D staffs leaving SMIC Company. It concludes that the imperfection of the compensation and managerial systems and the backward philosophy of human resources management are the main causes of the knowledge worker turnover. Finally, based on the theoretical analyses and the company realities, the thesis suggests a set of countermeasures to manage knowledge worker turnover.
