Organizational silence,a common phenomenon in workplaces,refers to the behavior of employees who keep their opinions to themselves instead of making them public when detecting problems in the organizations they work in. Organizational silence blocks the communication of information and does great harm to the development of enterprises because managers can't make the effective decision and learn from experience without correct information.On the other hand,organizational silence strongly reduces employees'loyalty to organizations. Because of its great damage to enterprises, organizational silence are more and more focused by psychologists and Management scientists.This thesis,based on learning and analyzing the theory and current situation of organizational silence, is aimed at studying the influences of organizational silence on organizational trust in which named employees' trust in management, trust in collegues and trust in organization.First of all, based on existing studies,this thesis determines the concept of organizational silence,which includes acquiescent silence,defensive silence and careless silence, at the same time,treats employes'e trust in management, trust in collegues and trust in organization as Outcome variables to determine the research model.Secondly, based on existing studies, this thesis Proposes 9 suppositions, which generally can be grouped into three kinds:a significant negative correlation betweenorganizational silence and trust in management, a significant negative correlation between organizational silence and trust in collegues, a significant negative correlation between organizational silence and trust in organization.Thirdly, according to the actual needs, this thesis does some selection and change about the Scale of organizational silence and organizational trust. At the same time, modifies and categories control variables according to the actual situation in the domestic IT industry and related research results.All of this measures are helpful for a correcter result.Fourthly, this thesis makes a statistical analysis about the datas selected,which includes the reliability and validity of the scale, demographic analysis, Correlation analysis and hypothesis testing.In the result of analysing we can see the status, trends and problems of organizational silence and trust in organization. At the same time,we find three significant negative correlations confirmed.Finally, the relevant results of this study are discussed and we came to the conclusion of this study:First, in China's IT enterprises, organizations silence phenomenon has been serious. It is more prominent that the problem of organizational trust is increasingly reduced by organizational silence; second, employees those are at different ages and have different work experience in IT enterprises, have a strong cognitive difference about organizational trust brought by organizational silence, which requires us to conduct internal management, adopt appropriate measures and methods in order to reduce organizational silence and improve organizational trust; third, organizational silence on the impact of organizational trust realize primarily through the acquiescent silence and careless silenc, while defensive silence almost do not affect organizational trust; fourth, IT workers' trust in organization and trust in management have negative correlation with organizational silence, while trust in colleagues are not affected by organizational silence.For these conclusions, this study propose corresponding revelation about management, namely: First, establish a flexible management system, management center of gravity varies; second, improve the organizational building, improve staff self-efficacy and organizational trust; third increase human concern, enhance employees' organizational identification and attachment.Finally this study put forward constructive views on the progress, limitations and prospects.The main contribution of this study lies in the following areas:First, the subject matter and research point of view is realistic and forward-looking. IT industry as a representative high-tech enterprise of the 21st century, compared with other industries, the staff seemed more important to the development of enterprises, it is because that, employees in the IT industry generally have a high scarcity and high conversion value and so on. At the same time, IT industry in R & D phase require a higher level of collaboration and division of labor, and better climate of trust in order to complete the team goals better and faster for the enterprises to obtain a competitive advantage.And a reality problem is that IT professionals, especially technical personnel, usually have independence, autonomy, achievement, strong self-motivation, low loyalty towards the organization and strong personality traits, so they focus more on how to improve their own growth, while do not give a lot of concern to the enterprises or other employees,and is indifferent to the problem of the enterprise. In such circumstances, organizational silence and organizational trust has become the problems that the enterprise have to face up to.This study places the center of gravity on the impact between organizational silence and organizational trust, complying with the domestic development requirements in IT industry.Second, research under the support of theory of authority.Internally research available about organizational silence and organizational trust, flawed in select of the theoretical support.The theoretical support of this study is derived from the classic article about organizational silence. The relevant point of view in the article has been described in more detail by the author in order to have the classic point of view as a theoretical support. Thus this empirical study is evidence-based, research attitude is more rigorous,research results is more accurate and science.Third, the diversity of data collection methods.Previous surveys tend to use paper questionnaires, but this means the survey data are often shown with a certain degree of territorial restrictions. In this study the design of the questionnaire into three parts:paper, electronic files and online editions. At the same time, in order to expand the information sources and reliability, the distribution and recovery of questionnaire use such a strategy:based on e-file questionnaires and nationwide surveys, supplemented by paper questionnaires and regional surveys in Sichuan, and supplemented by online questionnaires and the national survey. Such a diversified range survey, ensure that the contents of the questionnaire are informative, and accurately reflect the country's IT industry overview.Fourth, the conclusion of the study enrich the related research in the field.First of all, the current research about organizational silence and organizational trust in the nation did empirical analysis about organizational silence as the variable of the results of organizational(internal) trust, while this study propose that organizational silence is the antecedent variable of organizational trust, associated with the theory about organizational silence; Secondly, the domestic research for the organization silent and organizational trust selected different dimensions. This study related analysis between three dimensions of organizational silence and three dimensions of organizational trust which is generally agreed by scholars; Finally, the results of this study show that:acquiescent silence has most notable effect on organizational trust, defensive silence has no significant effect on the various sub-dimensions of organizational trust, and careless silence only has most notable effect on trust in organization.These studies point, to a certain extent, verify the validity of existing studies, reach new conclusions that the previous study do not validate, and rich the relationship research between organizational silence and organizational trust.
