With the continuous update and iteration of science and technology,new concepts such as Big Data and Artificial Intelligence have become the mainstream of development,and knowledge-and technology-intensive industries are increasingly growing.Both traditional industries and emerging industries are facing strategic transformation or diversified innovation in various aspects,which depends on the creativity and active degree of the organization.In the current,organizational silence atmosphere and employee silence behavior,as a kind of behavior to restrain organizational diversification and innovation,have increasingly prominent negative effects on the development of the organization.In daily work and management,ordinary front-line employees or basic managers are more likely to see problems in work and generate relatively more practical suggestions for improvement,but they choose to reserve opinions for various motives in the interaction with the organization.Among them,this kind of motivation becomes the focus of the research on employee silence.In the exploration of the forming factors of employee silence,as a kind of socially sensitive behavior,the predictive power of individual implicit factors is significantly stronger than that of explicit factors.Based on previous relevant researches,more attention is paid to factors related to leadership or organization.However,from the perspective of individuals,there are few relevant researches exploring the influence of internal and implicit factors on silence behavior.Therefore,there is a blank spot for further research,which is the starting point of this study.The attachment mode of individuals to different attachment objects will affect the cognition,emotion and behavior of individuals under specific situations.Under the organizational environment,employees' emotional cognition and behaviors in the organization are also influenced by their organizational attachment mode,including silence behavior.Hence,based on Attachment Theory and Resource Conservation Theory,this study constructs the theoretical framework of organizational attachment mode and employee silence behavior.In this study,the organizational attachment anxiety and organizational attachment avoidance were significantly correlated with the employee silence behavior when the organization was the object of attachment in the work environment.In addition,job insecurity and organizational psychological ownership,as emotional cognition driven by different attachment strategies,respectively reveal the internal influencing mechanism of corresponding attachment mode on silence behavior.At the same time,this study added cooperative norms to study the effect of situational factors on the internal mechanism.Firstly,this study sorts out relevant researches on organizational attachment,employee silence,job insecurity,organizational psychological ownership,cooperative norms,Attachment Theory and Resource Conservation Theory.Secondly,based on the theoretical basis,the research hypothesis is proposed and the hypothesis model is constructed.Thirdly,empirical studies were conducted through questionnaires and relevant statistical software(EXCEL 2007,SPSS 20.0 and AMOS 22.0)to test the research hypothesis.Finally,the test results of the hypothesis as well as the relevant research deficiencies and prospects are discussed and summarized.The following conclusions are obtained through the hypothesis presentation and empirical test:(1)There is a significant relationship between organizational attachment mode and employee silence behavior,and organizational attachment anxiety and organizational attachment avoidance respectively have a significant positive relationship with employee silence.(2)There is a significant positive correlation between organizational attachment anxiety and job insecurity,and job insecurity played a partial intermediary role between organizational attachment anxiety and employee silence.(3)Organizational attachment avoidance has a significant negative correlation with organizational psychological ownership,and organizational psychological ownership plays a partial intermediary role between organizational attachment avoidance and employee silence.(4)Cooperative norms have a negative moderating effect on the positive relationship between organizational attachment anxiety and job insecurity.
