In the era of knowledge economy, the enterprise's core competitiveness is the only knowledge and skills,and knowledge and skills are created by employees of enterprises. How to improve the quality of employees, establish and improve system of employee performance management,is an important source to enhance competitiveness of enterprises. Knowledge-based employees are a special group of people, their job requirements for job are not only to gain sufficient revenue or working sense of accomplishment, but also many other factors. Therefore, if the knowledge-based employees in the work can achieve excellent performance it is necessary for further analysis of factors affecting the performance of knowledge-based employees. Only by seizing the behaviour characteristics of knowledge -based employees and adopting a corresponding strategy, performance of knowledge-based employees can be fundamentally improved.In this paper the characteristics of knowledge-based employees are analyzed,and the factors affecting performance of knowledge-based employees in FAW-Volkswagen are researched.On the foundation of it,the mechanism is revealed.Through this study, it will help companies understand the factors affecting exployees'performance and know the mechanism,help enterprises improve the ways of performance management and create a conducive atmosphere for the employees,so as to enhance enthusiasm of employees for work and raise work efficiency.In addition, it helps enterprises to reduce personnel turnover and attract high-quality personnel, improve the competitiveness to achieve sustainable development. Therefore, it is important practical signficance.Based on the theories of human resources management, enterprise performance management and the knowledge-based workers,this paper uses research methods of the combination of theoretical analysis and empirical analysis, qualitative analysis and quantitative analysis,and makes research on the factors affecting performance of knowledge-based employees in FAW-Volkswagen focusing on the following questions:1) The selection of factors affecting performance of knowledge-based employees.Research are reviewed at home and abroad,then the factors affecting performance of knowledge-based employees are selected according the status of FAW-Volkswagen inluding work ability, work environment, as well as incentive mechanisms.2) The mechansim of factors affecting performance.The relations among work ability,work enviroment,incentive mechanism and performance are thorough analyzed,then some related assumptions are put forward.3) Construction of model.Based on the correlation and assumptions of factors,research methods are selected and structural equation model is set up.4) The design of questionnaire.According research on variables at home and abroad, the questionnaire is designed for research.5) Data collection, processing and analysis of results.According to the above issues, on the foundation of research theories of performance management and knowledge-based employees, this paper makes the definitions to knowledge-based employees and performance management,then focuses on the factors affecting performance of knowledge-based employee,illustrates the mechanism of factors.Finally the structural equation model is set up,and the mechanism is revealed through regulated empirical studies.The paper mainly includes seven chapters.Chapter 1, Introduction.Based on an important social status and current urgency, summarizing the outcome of relative research on performance of knowledge-based employees, the theoretical value and practical significance of paper are illustrated. Moreover,the main content,logical structure and research methods are arranged.Chapter 2, the Review of the Literature.This paper summarized the theories of employees'performance, factors and performance of knowledge-based employees. This provides theoretical support for research.Through analying to shortcomings of existing research results, research direction of this paper is determined.Chapter 3, the theoretical framework and assumptions.According the factors,the mechanism is illustrated,then the theoretical framework is set up and some assumptions are put forward.Chapter 4, design of research. Based on the assumptions, structural equation modele is set up,then the questionnaire is designed and datas are collected.Chapter 5, analysis of datas.The collective datas are analyzed in quantitative way,and the results of analysis are tested,including tests of fitting the model and assumptions.Chapter 6,discussion to results.Through the thorough discussion to results,the final result of model is identified. Chapter 7, the conclusion of research and expectation. This chapter Summarizes the main conclusion of research, and makes clear decision of follow-up research according shortcomings of paper.
