A reasonable and effective compensation system is an important means for the enterprise to attract talents and keep talents and play talents role. Through designing an effective compensation system, enterprise can coordinate the staff's act through the salary management to get the desired results and promote the enterprise achieving the management goals. The inner and outer environment of enterprise constantly changing, compensation system design and implementation should be regarded as a dynamic process. Dealing with the change of inner and outer environment, monitoring, diagnosis and adjusting salary system timely is the the specific problem of the enterprise in practice, it should be face as the daily work of compensation management in operational levels .In this paper, salary system of diagnosis model is put forward on the basis of the research of predecessors'salary diagnosis theory , summarizing the essential points for diagnosis, designing the DSFIAD of salary system , trying to guide the process of salary diagnosis with the systems thinking, combining qualitative analysis with quantitative analysis, formulating the diagnostic criteria which can be implemented in operational level, and through various ways such as the pay satisfaction survey, enterprise management interviews, accounting internal financial data and survey external salary data, the diagnosis process of salary system is implemented in the daily activity of salary management, and make sure the diagnosis of compensation system ordered and maneuverability and secular. The another research emphasis of this paper is taking the DX oil production plant as an example, through salary diagnosis, realizing the market position of the pay level, making an inventory of enterprise management strategy, checking compensation costs, calculating human capital gains, have a objective and systematic understanding about the evaluation of salary system which is from the employees. rationalizing fluctuation communication channels, providing a scientific foundation for the optimization of compensation system,and using the salary diagnostic techniques to complete the salary diagnosis of the DX oil production plant's compensation system, finding out the existing problems of the salary system of diagnosis,and analysising it. According to the diagnosis method, the current compensation system is optimized, making compensation system and enterprise match, improving the core competitive capacity of enterprises, increasing staff's pay satisfaction, reducing the withdrawal rate, controling the labor cost, enhancing the internal and external competitiveness of company organization,improving the enterprise's goals and individual goals better implemented.The paper is divided into six parts,including the introduction, theoretical overview, building the dimensions indexes system of salary system , the DX oil production plant diagnosis , the optimized proposal for the DX oil production plant and the conclusion. This paper have a certain reference function which is provideing operable general flow for the oil production enterprise's salary system of diagnosis and optimization, realizating enterprise salary system optimization by qualitative description to the actual operation, provideing guidance for other similar enterprise salary system transformation.
