In today's increasingly competitive market, R&D personnel has become the soul of development, it has great connectivity with the survival and development of business, and affect the innovation performance of enterprises directly. Therefore, enterprises and researchers have paid more and more attention on how to enhance the innovation performance. As a newly generated human resource management theory, OCM (organization career management) can act as a positive impact on psychology and behavior of employees. The content of this study is to work out the composition of organization career management in IT enterprise and the impact it worked on innovation performance, in order to provide theoretical basis to improve the innovation performance of R&D personnel.This article firstly review and summary relevant researches, then put forward ideas and hypothesis. Secondly, the thesis initially received composition of organization career management of R&D personnel through researches and interviews, prepared and revised scale according to the interview results and the sample-test respectively, then use the scale to cover large sample survey, then used exploratory factor analysis method to verify the composition of organization career management and innovation performance of R&D personnel. The thesis used correlation analysis, regression analysis and difference analysis to complete it. The result shows that:(1) Organization career management of R&D personnel is a multidimensional concept, including five elements:professional information dissemination, professional self-awareness, professional training, professional development and professional advancement; (2) Organization career management and innovation performance are significantly correlated, "Professional development" and "Professional advancement" are the greatest impact on product innovation, "Professional information dissemination" and "Professional advancement" are the greatest impact on process innovation. (3) Sex and qualification don't have buffering impact, but age and work experience have.This study provided complementary research for organization career management. The researchers believe that effective organization career management can help to improve the career development of IT R&D personel, and enhance the innovation performance, and ultimately enhance the core competitiveness of the organization.
