As an important source of work stress of workers', role stress harm people's physiological and psychological health seriously and also has significant neglect effect to work satisfaction, job burnout, job engagement job performance and so on. As an important work attitude, organizational commitment can predict workers' withdrawal behaviors, such as intention to leave, leave behavior and absence and so on. As a result, organizational commitment has been a focus of scholars. Perceived Organizational Support (POS), a variable to measure the commitment that organization provide to workers, manifests the degree that the organization appreciate workers'attribution and care of workers'benefit. So it receives more and more scholars'attentions.Through the investigations of role stress, POS and organizational commitment, this research analyze the interrelationships of the three variables, investigate the intermediary effect and moderator effect of POS in the relationship between role stress and organizational commitment, then give some relevant management suggestions.Firstly, based on the review of research achievement, this thesis proposes a theoretical framework about role stress, POS and organizational commitment, and a series of theoretical suppositions. Then, obtain the research data through questionnaires, analyze the data statistically by SPSS18.0 and Amos5.0, examine the theoretical suppositions, and revise the theoretical framework. The primary conclusions of this research are presented as follows:(1) under the Chinese background, POS includes three dimensions, that is, work support, benefit care and values recognition, which is different from the West structure, and the POS questionnaires developed by Wenquan Ling et al. present excellent reliability and validity in the study. (2) Role stress has significant negative correlation with organizational commitment. Role stress has significant negative correlation with POS. POS has significant positive correlation with organizational commitment. (3) POS plays as an intermediary role partly between role stress and organizational commitment, at the same time, as a moderator role. Finally, this thesis gives some management suggestions as follows:managers should implement differential management strategies according to different personal characteristics; pay more attentions to communications to reduce the role conflict and role ambiguity; provide workers relevant trains to improve their skills to cope with role stress; managers should provide more support to their subordinates; managers should create favorable work conditions.
