Since entering the twenty-first Century, with the rapid development of economic globalization and information communication technology, intellectual capital has replaced the market, resources and has become the most important competitive factors, as the carrier of knowledge accumulation and knowledge application, knowledge workers have become the source of enterprise to obtain the core competitive advantage. However, with the combined effects of the highly turbulent social change, complex and changing business environment, the enterprise’s pressure of survival and development is increasing, at the same time the knowledge staff’s’work pressure is also growing.Role stress as an important source of work pressure, it has caused many negative effects on individual employees and their families, business organization, even the harmonious and stable society. So we should pay close attention to it. As an important work attitude, organizational commitment can better predict employee turnover and absenteeism behavior such as withdrawal behavior, and it has become an important outcome variable on pressure studies. Perceived organizational support directly reflects the degree on the organizational support staff, employee benefits, and the value of employees, it is closely related to job stress, turnover intention, job satisfaction and organizational commitment, so it has been paid more attention by scholars.Yet in the existing literature, in recent years in our country for much of the research on the knowledge workers are focused on the staff character, incentives, and so on, the study of its working pressure is less. At the same time, most of the existing pressure study take the role stress as a sub-dimensions of work stressors to discuss, few scholars have studied separately on the impact of role stress on job attitudes and behavior. In addition, research on the relation among role stress, organizational support and organizational commitment are mostly limited to the relationship between the two, and to explore the relationship between the three is less studied. However, this aspect of the study can make managers to fully understand the mechanism and process of role stress, so as to take effective management measures, to reduce role stress of the knowledge workers, to improve the perceived organizational support, it will have positive significance to improve organizational loyalty and so on. Therefore, this article this article will stress the role of the relationship between knowledge workers, perceived organizational support and organizational commitment as the research object, trying to explore the relationship between the three mechanisms and the role of pressure on the organizational commitment in order to get some useful conclusions in theory, and can provide some guidance for enterprise management in practice.According to the research purpose and content related literature review, this paper puts forward a hypothesis, constructs the relationship model about a sense of organizational commitment, perceived organizational support and role stress, and we design the questionnaire used to measure variables and test the reliability and validity of the scale by pretesting. we collect the sample data through the investigation of the formal questionnaire, and use SPSS17for data analysis and hypothesis testing. The main conclusions of this study are as follows:(1)Role stress of knowledge employee in Chinese enterprises include two dimensions, role conflict and role ambiguity, at the same time, unlike the one-dimensional structure of the West, Perceived organizational support of knowledge workers in Chinese enterprises includes three dimensions, work support, benefit concern and value identity.(2)The different attributes of knowledge employees have an impact on the role stress, organizational support and organizational commitment. Among them, age has a significant influence on the role stress perception, the nature of the enterprise and job level have significant influence on perceived organizational support and business nature and the nature of jobs have significant impact on the level of organizational commitment.(3)Role stress of knowledge workers and organizational support are significant negative correlation, role ambiguity and role conflict can better predict organizational support. The knowledge workers’perceived organizational support and organizational commitment have a significant positive correlation, and perceived organizational support can better predict organizational commitment. The knowledge workers’role stress and organizational commitment have significant negative correlation, and role stress can better predict affective commitment, continuous commitment and normative commitment. (4)The knowledge workers’perceived organizational support between organizational commitment and role stress plays a part intermediary and buffer regulation.Finally, according to the empirical research conclusion, this paper put forward some policy recommendations reduce the knowledge workers’role stress and enhance their perceived organizational support, but also according to the actual situation, we analysis the contributions and shortcomings of this research, and put forward the possible direction of future research.
