One prevalent problem exists in the modern enterprise is Principal-Agent problem.According to the relevant research, the key solution to this problem is to provide efficient motivation to the operators. And operator's remuneration motivation has been considered the most important and most efficient method. But the problem of remuneration motivation has not been solved well in the native enterprise especially in the state-run enterprise because of the immature development of Chinese market economy. Many operators feel that the existing remuneration lack motivation. And the important result for that is there is no motion for operator to improve dealing achievement, which will reduce the benefits of enterprise. So, the research of how to improve operator's remuneration motivation has important practical meaning.This paper had mainly studied the problems of operator's remuneration motivation in Shan-gu Group based on searching and analyzing abundant data and information. First, I introduced the theory of operator's motivation and discussed different pattern and appraisal methods of operator's motivation. Next, I showed actuality and problems in the developing process of Shan-gu Group and pointed that the problems of operator's motivation is the most important problem in Shan-gu Group. Then, through using the methods of positive and compare method, combining with correlative motivation theory, I researched operator's remuneration motivation of Shan-gu Group in detail. A few problems which exist in remuneration and performance appraisal had been found and frame idea solution was given. At last, according to actual condition of Shan-gu Group, based on analyzing the influential factors of operator's remuneration motivation and giving the principle of remuneration plan, I proposed the reformation plan in operator's performance appraisal methods and remuneration pattern. The new performance appraisal methods include "Balanced Scorecard based on key indication" and "360 appraisal method", the new remuneration pattern include annual salary and deferred compensation plan.Through providing the reformation plan of operator's remuneration motivation of Shan-gu Group, this paper could give some apocalypses for other analogous enterprises.
