Head teachers play an important role in the instructional and managerial activities of a school. The cultivation of head teachers is an important part among the cultivation of teachers. Based on an investigation into the middle schools of XU HUI district, Shanghai, this thesis discussed the ways to strengthen the cultivation of head teachers, applying related theories.In the documentary review part, this thesis introduces the role and status of head teachers in the development of a student as well as in the school management, analyzes the work of head teachers at present time, emphasizing on era characteristics, necessity of strengthening adolescent moral education, characteristics of adolescent. The author also states the significance of head teachers' school-based teacher training and relative research on school-based teacher training.After an investigation, this thesis presents an analysis on the present situation of head teachers including basic information, abilities, as well as the content, methods, effects, management of school-based teacher training. Head teachers are becoming younger, feeling more stress, absenting applicable knowledge and abilities on pedagogy and psychology. School-based teacher training contributes substantially to the cultivation of head teachers, but needs improvement.This thesis finally provides suggestions on school-based teacher training as followings:1. Concerning the goal of school-based teacher training, the role consciousness and ability requirements should be made clear. Head teachers should play four roles as monitor, organiger, psychological tutor, and negotiator. Applicable abilities should be acquired.2.The methods and content of school-based teacher training should base on the present situation of each school, and the management and model of school-based teacher training should gear to the reality of each school. With the training in accordance with the characteristics of head teachers staff, it is suggested to combine together tradition and innovation, systematic training and layer-based training, theory and practice, inside sources and out sources.3. Perfect the mechanics of integrating school-based teacher training with employment, assessment and stimulation of head teachers.4. The direction of school in providing a good environment for the development and cultivation head teachers.
