Nurses play an important role in military teaching hospitals. Nevertheless, with the continuous cut down size of the forces, the quantity of military nurses decreases largely. Therefore, it becomes a significant and urgent task to build a highly-qualified and relatively stable nursing team in the military teaching hospitals.Through the investigation on the current situation of the nursing human resources in three military teaching hospitals, the problems existing in the nursing human resources allocation were understood, the characteristics of nurse's job satisfaction and intent to stay were summarized and the feasible management measures for the problems were put forward. The results indicate that in the military teaching hospitals, although the overall number of nurses increased and more people had obtained a higher level of diploma, problems like the non-optimization of human resource structure, high mobility of the staff and insufficient high-level professional workers still remained. In the survey of clinical nurse's job satisfaction and intent to stay in three military teaching hospitals, the nurse's job satisfaction and intent to stay were in the medium level. Satisfaction was mostly found in terms of harmonious relations with co-workers while dissatisfaction was mostly originated from less reward, unbalanced relations between family and work, and lack of professional opportunities. Compared with two non-military teaching hospitals, the nurse's job satisfaction and intent to stay in military teaching hospital had no differences, but nurses in military hospitals were more satisfied with some items than nurses in non-military hospital, including relations with co-workers, professional opportunities, praise and recognition, work control and responsibility. Nurse's job satisfaction and intent to stay varied significantly among different specialty, age, length of service, income and job motivation, etc. A remarkable positive correlation was found between job satisfaction and intent to stay. Scheduling, work control and responsibility had a direct effect on the intent to stay and played an important regulatory role.The research not only offers theoretical foundation to promote the scientific management of the nursing human resources in military teaching hospitals, but also provides valuable measures and suggestions of the effective development and reasonable utilization and maintenance of the nursing human resources. It has much important significance to achieve a fast and healthy development of the military teaching hospitals.
