Goal:According to the investigation of doctor job satisfaction of the third-class A hospitals in Changchun City of Jilin Province, we are looking forward to such goals:a) Describe doctor job satisfactions in order to made the managers of hospitals know it.b) Analyze the difference according to age, sex, education background, the title of technical post, marriage, department.c) Important problems which affect doctor job satisfaction.d) Countermeasures and suggestionsMethods:a) Descrptive Stat.Use Descrptive Stat.(average and standard deviation)to describe the results.b) Analyze the coherence among every dimensionalities with Cronbach'sαc) T-testConclusion:According to the investigation of doctor job satisfactions, we find that marriage and departments hardly affect the satisfactions,while sex,age and the title of technical post distinctly affect the external job satisfaction, education background distinctly affect the internal job satisfaction; sex,age and education background distinctly affect the job development. At the same time, doctors are better satisfied with morality,human relationship,job stablity and hospital management.They are hardly satisfied with work stress,hospital regulations,work environment , the promotion of the title of technical post and salary.The results are much related with our macroscopic and microscopic medical environments.From macroscopic environment, our medical policies are still not integrate. For the managers of hospitals, it'll does good to themselves.For example,increase human supply,and use flexible work time. Make effectable regulations , obey PDCA rules,P(plan),D(do),C(check),A(action). Improve work environment to make doctors feel comfortable.Encourage positive people with high pay and pay low to negtive people.Suggestion:一,Direct economic stimulation:(一) Innovate the salary system, introduce into performance examination1,Withdraw disparity of salary reasonably.augumentflexible part of salary on the base of guranteeing the basic live safeguard.2,Establish equitable and candid evaluation systemThe difference between medicine and production industry is that medicine produces health while the production industry produces products. We should think of the particularity in order to make the examination system go on right.(二) Establish integrate insurance systemEstablish and increase lodging allowance,insurance of provide for the aged,unemployment compensation to improve the live quality of doctors.Supply medical insurance in order to reduce work stress, decrease medical risk.二,Undirect economic stimulation:(一) Increase training,supply more advanced coursesThe more opportunities of traning for doctors,the faster technical lever increases,the more chance to promote.So for doctors , it's an important factor to choose a job.1,Train technical elite especially from the young adults. First, learn in the hospital itself;second,learn in top hospitals;third,learn from the experts who are invited by hospitals.2,Put the train system into practice. On one side,analyze the input and output;on the other side, integrate the regulations ,such as budget and examination.(二) Establish advaced hospital cultureThe development of hospital lies on management.The management depends on culture.Outstanding hospitals should rest on excellent culture. Without it they couldn't go long.Anny Bruce in the《employee stimulation》said,as a manager,it is impossible to encourage others directly,but it is possible to affect others'motivation.And so, it can help employees to coordinate theirs with organizations and work conciously.It is necessary to establish such a valuable motion that loyalty,collectivity notion. Guide doctors with encouragement and strenghenment.As soon as doctors accept hospital culture from heart,they will think work as salary.(三) Establish effective communication system Make doctors know visions,missions , goals of hospitals,and understand the organization frame and fuction condition in order to create composition of forces of doctors.Think of some ways for effective communication,for example,hold periodic conversations,start employee forum on hospitals'net.Communicate with doctors in time to make sure that work goes on all right.(四) Create environment to take care of doctorsSupply convenient facility and establishment for doctors ,create a harmonius atmosphere.Cultivate emotions between doctors and hospitals, make great efforts to meet employees'reasonable needs.Make them feel warmness and harmonity like home when working.Create an easy environment to inspire creative thinking and ability.We are eager to make doctors put their abilities to good use.三,Regulate and long-term job satisfaction evaluationAs the development of society,doctor's need are continuously changing.So we should investigate doctor job satisfaction periodically.So we can find source of all kinds of attitudes and behaviors in work. And then, we know problems of management, take predictable and remedial measures for fear of human floating. Only this, doctors can increase loyalty for hospitals and hospitals can win in the fierece marketing competition. Experience approves that it is fittable to investige every one or two years.四,Pay attention to the personalityDifferent personality can affect doctors'different job satisfaction.For example,sex and age make important effect on satisfaction.So hospitals should take distinguished measures to different people. Give more development chance to young doctors, give them more encouragement during work. Only this,we can achieve best effect on them.
