Background There are more and more medical dispute in China. So doctor’s working environment is on the side. Doctor’s job satisfaction and stability decreased continuously. Doctors are valuable resource and core competitiveness of hospital. So it is an important thing to improve doctor’s job satisfaction and stability.Objectives To investigate status and influencing factors of doctor’s job satisfaction and stability in tertiary hospital.Methods Sample random sampling was used to select doctors. A total of 147 doctors were selected in tertiary hospital in one city. Four secondary scales of the "job satisfaction and stability" scale which was developed by Dr. Yin Wenqiang were used in this investigation. The content includes:demography data, doctor’s satisfaction of internal environment, doctor’s satisfaction of job environment, doctor’s satisfaction of organization management and job stability. SPSS 21.0 statistical software was used to date entry and analysis.Results The job satisfaction score of dcotor was 3.69±0.82, octor’s satisfaction of internal environment was 3.32±1.02, doctor’s satisfaction of job environment was 2.87±1.17, doctor’s satisfaction of organization management was 3.55±0.86. Doctor’s job stability score was 2.94±0.92, doctor’s turnover intention score was 2.64±0.83,turnover opposition score was 3.42±0.51.Status of job satisfaction and stability were different from different demographic characteristic of doctor. The score of doctor’s loyalty for hospital, satisfaction of prospect, satisfaction of leadership quality, satisfaction of leadership management ability, satisfaction of policy about retire, recognition of hospital objective, satisfaction of being respected and cared and satisfaction of being on duty were low but their correlation with job satisfication were high.Doctor’s satisfaction of internal environment is influenced by emotional exhaustion (standard B is -0.282), competency (standard B is 0.274) and job autonomy (standard B is 0.173). Doctor’s satisfaction of job environment is influenced by emotional exhaustion (standard B is -0.232), competency (standard B is 0.181) and pressure come from doctor-patient relationship (standard B is -0.181). Doctor’s satisfaction of organization management is influenced by emotional exhaustion (standard B is -0.291), competency (standard B is 0.426) and job autonomy (standard B is 0.164). Doctor’s turnover intention is influenced by emotional exhaustion (standard B is 0.116), job satisfaction (standard B is -0.28), job autonomy (standard B is -0.204) and likeability of job (standard B is -0.181). Doctor’s turnover opposition is influenced by job satisfaction (standard B is 0.139), job autonomy (standard B is 0.256) and work stress (standard B is -0.276).Conclusion Doctor’s job satisfaction is low and job stability is ordinary. Status of job satisfaction and stability were different from different demographic characteristic of doctor. And some item with low satisfaction should be priority valued. Doctor’s job satisfaction is influenced by emotional exhaustion, job autonomy, pressure come from doctor-patient relationship and job competency. Doctor’s job stability is influenced by emotional exhaustion, job satisfaction, job autonomy, work stress and likeability of job. Doctor’s emotional exhaustion and job autonomy influence the job stability directly and indirectly via job satisfaction.
