With the development of community health services (CHS) in urban area of Yunnan Province, it becomes an important research task for reinforcing the management of CHS institutions and consummating the motivation mechanism. This study rely on the "compensation mechanism of CHS in urban area of Yunnan Province", has investigated 141 managers and missionaries in six CHS institutions of Wuhua district and Guandu district of Kunming city, Qilin district of Qujing city, Kaiyuan city of Honghe State, Chuxiong city of Chuxiong State and Xiangyun county of Dali State. By analyzing the missionaries' job satisfaction and the research spots' motivating measures, performance appraisal and employ mechanism, the author try to find out the operation actuality of the motivation mechanism in six CHS institutions. The result indicates: (1) Only 34.3% missionaries are satisfied with employ mechanism in their institution. (2) 55.3% missionaries are unsatisfied with the performance appraisal system in their institution, the missionaries' most indicators demands including: work attitude, work quality, work efficiency, work quantity and work attendance. (3) The missionaries' unsatisfied factors to their job including: prize, exert ability degree, workload, training chance, wage, motivating system and reward distribution. (4) 56.0% missionaries are unsatisfied with the rewards and punishment system, the missionaries' most motivating measures demands including fair performance appraisal, reasonable job arrange, increase income, fair rewards and punishment system.Referencing the theories and methods of enterprise and business administration, the author put forward the following suggestions: (1) Deepen the personnel system reform to make the CHS's perform system perfect. (2) The CHS institutions missionaries' demands should be understand to reinforce the motivatmg pertinence. (3) Motivate the CHS institutions' missionaries timely and measurably by exerting matter motivating methods flexibly. (5) The CHS institution should attach importance to motivating the missionaries' spirits.
