| With the development of new technologies such as Internet,Artificial Intelligence and Block Chain,people have entered a Volatile,Uncertain,Complex and Ambiguous era.The tremendous changes in the VUCA era have promoted the overall rise of the knowledge economy,made the cost of human capital an important engine for enterprise value creation,and promoted the rise of the “business partnership system”,which has led to practical and theoretical thinking on the professional development of professional managers.By reviewing the literature,we find that the research on the career development stage of airborne professional managers(who are hired from the outside)is not deep enough.This study focuses on the theoretical exploration of the career development stage of “airborne” professional managers.Some famous foreign scholars,such as Saber,Greenhouse,Schein and Ginsberg,have made a thorough study of career stages and put forward the corresponding theories of career development stages.Although some scholars have studied the career development stages of managers,there are differences in the basis and stages of their division,and there is no in-depth study on the influencing factors of each career stage.In the current theoretical research on the criteria of career success and the impact mechanism of career success,we find that most of the studies only focus on the simple relationship between career competence and career success,but less on their mediation and conditional boundaries.In addition,there are few studies on whether there are differences in the required professional competence at different occupational and occupational stages.By systematically combing the relevant literature on career development stage theory,career competence and career success,we can find out the following theoretical problems which need to be further explored for the “airborne”professional managers:(1)How many career development stages do the “airborne”professional managers have to go through to achieve career success in the new organization?(2)what kind of professional competency is affected by each stage of career development?(3)what is the mechanism of career competency in career development? In view of the above questions,this study is grounded in theory and empirical research.Firstly,this study uses the grounded theory analysis method to encode the interview data of 20 “airborne” professional managers,and formed 245 initial concepts in the open coding stage,30 categories and 11 categories are obtained by spindle coding,and 5 core categories are abstracted: dynamic career competence,embedded job tasks,symbiotic job tasks,co-creation job tasks and career success.According to the main line of “input-process-output” story,these core categories root in the “airborne” professional manager career development stage model,that is,“embeddedness-symbiosis-co-creation” career development stage success model.The results show that the career development stage of “airborne” professional managers can be divided into embedding stage,symbiotic stage and co-creation stage;career success of “airborne” professional managers is influenced by dynamic professional competence,and different stages of career development have different effects on career success.In the embedding stage,career adaptability influences career success;in the symbiosis stage,team management ability influences career success;in the co-creation stage,change leadership influences career success.Secondly,we empirically test the career development stage of “airborne”professional managers.On the basis of the grounded theoretical model,this study combines theoretical research to get the final framework model,and then uses the mature scale for predictive test and formal test.The reliability and validity of 312 questionnaires were tested to evaluate the data quality and the reliability and validity of the theoretical model.With the help of AMOS 17.0 analysis software and structural equation analysis method,the hypothesis of this study is tested and analyzed,and all the hypotheses of “airborne” professional managers are valid.The hypothesis validation results show that in the embedding stage,career adaptability has a significant positive impact on career success,and trust plays a mediating role between career adaptability and career success;in the symbiotic stage,team management ability has a significant positive impact on career success,and team leadership effectiveness plays a mediating role between team leadership and career success;in the co-creation stage,transformational leadership has a positive and significant impact on career success,and transformational effectiveness has a mediating effect between transformational leadership and career success.At the same time,the organizational development stage factors play a moderating role between the professional competence and leadership effectiveness of the “airborne” professional managers.Thirdly,from the “airborne” professional managers on how to achieve career success put forward the corresponding suggestions and countermeasures.“Airborne”professional managers should always be clear about their own career development stage,and show the corresponding dynamic professional competence,successfully complete the task of each stage.(1)In the embedding stage,adapt to the environment as soon as possible,run in the relationship and gain trust;(2)in the symbiotic stage,build high-performance teams to find breakthroughs;(3)in the co-creation stage,promote change and achieve reform results.Before “airborne” professional managers are hired by a new organization,it is necessary for them to accurately grasp the law of “embeddedness-symbiosis-co-creation”.The focus of “airborne” professional managers at different stages of attention is different,and the result may be counterproductive.In addition,the development stage of the enterprise has an impact on the success of the introduction of “airborne” professional managers.Therefore,the “airborne” professional managers should also combine their own industry experience,work ability and other factors,qualified assessment and choose the opportunity for airborne,in order to better achieve professional success.This study uses the grounded theory and empirical research methods to construct and empirically study the role model of career development stages and influencing factors of “airborne” professional managers.The following innovations have been made:(1)it takes root to construct a three-stage career development model of“embeddedness-symbiosis-co-creation” for “airborne” professional managers.Also it explores the material from the tenure practice of the target "airborne" professional managers,summarizes the relevant concepts and categories,and divides the career development stage of the "airborne" professional managers into three stages:embeddedness,symbiosis and co-creation from the perspective of key tasks.This is a theoretical innovation in the research of career development stage.(2)The dynamic occupational competence as the main influencing factor of the career development stage model is rooted and verified.In this study,the dynamic competence theory is introduced into the occupational competence,and it is verified that the dynamic occupational competence is the influencing factor of occupational success through grounded research and empirical research.Professional competency,team management and change leadership significantly affect career success.(3)The mediating effect of leadership effectiveness on dynamic professional competence and career success of airborne professional managers.By introducing leadership effectiveness as an intermediary variable,this study empirically tests the mechanism of dynamic professional competence of airborne professional managers on career success.It is found that trust,team effectiveness and change effectiveness mediate the relationship between career competence and career success,which makes up for the lack of research on the relationship between career competence and career success.The last part of this study summarizes and summarizes the research conclusions.There are still some limitations in the methods and contents of this study.In the future,we can enrich the research content and adopt longitudinal research methods to do further research. |
