With the continuous development of Internet technology and the deepening of corporate transformation strategy,enterprises have gradually launched their own business activities around the Internet and entered a new economic track supported by the Internet.In this transformation process,enterprises need to deal with the challenges that are completely different from the traditional industrial economy.The Internet and the dominant effect make the cooperation network of enterprises and enterprises and the employees in the enterprise form a unified whole.How to achieve innovative cooperation among enterprises,how to transform the organizational structure to support the development of the Internet,and how to motivate the potential of employees are all key issues affecting the transformation of the Internet.Driving on a completely different business logic track,how to deal with changes in the external dynamic environment,and fully understand the key factors affecting the transformation of the enterprise's Internet is crucial to the transformation of the enterprise.Combined with the background of corporate Internet transformation,this paper conducts the following research on the theory of integrative leadership.First of all,this paper uses the grounded theory method to explore the conceptual connotation of integrative leadership in the context of corporate Internet transformation.Integrative leadership is a multi-level leadership model that acts in the context of the organization and organization in the Internet era,and is defined as:using the Internet technology from the perspective of the leader's breakthrough exploration spirit and community thinking in the context of corporate Internet transformation Integrate the strategic objectives of all participating entities in the cooperative network,guide each level of participation units to participate in decision-making,and achieve a common leadership model through shared network development and boundary breakthrough capabilities.The integrative leadership in this situation mainly includes five structural dimensions:strategic goal integration,mixed decision making,relationship network development,border crossing,and benefit sharing.Then the external motivations generated by it are summarized as the powerful link effect brought by the change of Internet context factors,the openness of invisible information and the personality traits and thinking mode of internal motivation leadership.Finally,it is clear that its level of action includes the cooperative network layer,organizational layer and individual layer,and summarizes its core features such as cross-border capabilities and relationship integration.Secondly,with Shenyang Machine Tool and Cool Smart as the case study,the mechanism of integrative leadership in different levels of enterprise transformation in enterprise Internet transformation was studied.In the cooperative network,integrative leadership is mainly through the integration of strategic objectives,breaking the boundaries of enterprises,creating a stable and stable cooperative network environment,and realizing the interaction of resources;at the organizational level,integrative leadership through organizational structure and leadership relationship Reconstruction,to achieve the flexibility of the organization;at the individual level,the role of integrative leadership is mainly reflected in the authorized environment and flexible organizational structure,to promote employees' trust in organization and leadership,employee involvement and Self-efficacy continues to increase and eventually selfdevelopment.In addition,this paper also explores the stable resource acquisition path from the flexible organizational structure construction,the new leadership member relationship to achieve the improvement of employee efficacy,and the common interest creation and sharing ideas are transmitted to the individual,organization and cooperation network.A cross-level mechanism of action for integrative leadership.Thirdly,this paper develops a scale of integrative leadership in the context of corporate Internet transformation.The initial question bank was constructed by the problem analysis of the grounded theory and the existing research scales related to the inquiry variables.Under the analysis of the practice group and the academic group established in this paper,the initial question bank was purified by means of data analysis software,and finally the cognition including "before the cooperation,the leader will discuss the cooperation goal with the participants and finally reach the consistency""The leader will consider the objectives of all participants and integrate the participants'goals into a common goal" to form an integrative leadership force table in the context of corporate Internet transformation with 18 items.After the formation of the official scale,based on the recovery of 184 valid questionnaires,the structural analysis,factor validity and collinearity test and validity test of the scale were carried out,and the test results were good.Finally,the role of integrative leadership is explored.Based on the conceptual connotation and mechanism of integrative leadership constructed in Chapters 4 and 5,the following is a detailed study of the effectiveness of integrative leadership:(1)Integrative leadership at the cooperative network level The effectiveness of interorganizational effects was studied.The innovation performance of enterprises was used as the result variable,and variables such as knowledge integration,network relationship embedding degree and organizational openness were introduced.The research found;that integrative leadership positively affects innovation performance among enterprises;knowledge Integration and network relationship embedding plays a part in mediating role and the two play a continuous intermediary role;organizational openness can positively adjust the relationship between integrative leadership and knowledge integration.(2)At the organizational level,organizational innovation performance as a result variable is used to study the effectiveness of integrative leadership at the organizational level.The research finds that integrative leadership is positively affecting organizational innovation performance;human resource flexibility plays a part in mediating role.Organizational communication positively regulates the relationship between integrative leadership/human resource flexibility and organizational innovation performance.(3)In the individual level,the employee innovation performance as the result variable is used to study the effectiveness of integrative leadership in the individual level.The research finds that the integrative leadership affects the employee's psychological empowerment across the hierarchy,which in turn affects the improvement of employees' innovation performance;Leadership influences employee innovation performance by affecting the flexibility of human resources and cross-level.The main theoretical contributions of this paper include:combing the relevant literature on integrative leadership,and constructing the integration model of leadership based on the summary of leadership literature,combining the key characteristics of enterprise Internet transformation,using dynamic capability theory.The theory of organizational transformation and the theory of organizational change,and put forward the concept of integrative leadership based on the background of Internet transformation.Using the grounded theory and other methods to analyze the connotation,motivation,level of action and key characteristics of integrative leadership;The research method explores the general mechanism of action of integrative leadership in the context of corporate Internet transformation.Mainly based on the research on the connotation and behavior characteristics of integrative leadership concept in the context of enterprise Internet transformation,the role level of integrative leadership is determined,and then the case-based research method is used to integrate leadership in the cooperative network layer and organizational layer.And the mechanism of the individual layer is discussed;the measurement tool for integrative leadership is given,and the effectiveness of integrative leadership in the context of corporate Internet transformation is explored.The practice data is collected in the form of questionnaires.The data analysis software carried out an empirical test on the constructed theoretical model.
