As a potential conceptual system about leaders, implicit leadership theory is a kind of cognitive structure on the leaders'traits, abilities and behaviors, and it has a significant impact on organizational commitment and job performance of the employees. Because it is lack of research on implicit leadership theory in specific industry, it is necessary to study on the content structure and characteristics of implicit leadership theory in petroleum enterprise. We study on the factor structure and its mechanism of implicit leadership theory considering the characteristics of petroleum industry; it can not only enrich the theory, but also expand space of application.Based on the existing literature, the purpose of the study is to know the most important factors of implicit leadership theory in petroleum enterprise, which are closely related with leadership activities effectiveness and organizational performance. Main content as follows:Firstly, we design questionnaire and scale of implicit leadership theory combined with the concept of implicit leadership theory. With the questionnaire and scale, we toke a actual survey in petroleum enterprise. The result of data analysic shows that there are 7 factors of implicit leadership theory in petroleum enterprise, that is, moral, intellectual, interpersonal sensitivity, inspiring work, working internal driving force, attractive and authoritarian. Further analysis showed the 7 factors form a continuous band and can be divided into positive and negative traits.Secondly, by the organizational commitment questionnaire compiled ourselves, we survey the factors of organizational commitment of employees in petroleum enterprise. The result shows that there are 5 factors, including affective commitment, normative commitment, ideal commitment, continuous commitment, opportunity commitment, make up organizational commitment of employees in petroleum enterprise.Thirdly, we make comparisons among different jobs to understand the differences of the job variable, and the similar variables include gender, marital status, age, education, work experience. The result shows that both implicit leadership theory and staff organizational commitment are differences among different populations in petroleum enterprise.Fourthly, we analyze the relationship between implicit leadership theory and organizational commitment of employees in petroleum enterprise. As a result, we found that implicit leadership theory is related with organizational commitment. Furthermore, some of the factors of implicit leadership theory have a significant effect on organizational commitment.Finally, according to the relationship between implicit leadership theory and organizational commitment, several leadship strategies and proposals are put forward to improve the performance of leadership activities process in petroleum enterprise.
