With several decades’development of the leadership, the question what kind of leader is the effective leader is still under exploration. Studies on leadership witness many phases, including trait theory, behavior theory, contingency theories, and one of the features of present studies is to emphasize the predication of leading and the cognition of the leading process, from employees’view. With socialization and former leaders’experience, the staff accumulates implicit theories of leadership, whose existence reflects that the peculiarity of leading draws attention again. However, the key point of implicit theories of leadership does not focus on the effectiveness of leadership or leadership performance, but the perception of potential leadership.In terms of the author’s own working experience and the atmosphere of the organization in which the author works, this thesis combines theory and data, adopting various research approaches. With personal experience and observation of the real phenomena in the organization, the author reflects on the present situation, finds problems and summarizes them. Based on the peculiarity of leadership and leadership behavior theory, the author explores the relation and inter-impact among implicit theories, organizational belief and organizational promise.At first, according to personal working experience and observation of organization phenomenon, the author conducts thorough analysis of staff in railway construction corporation, and the relation between resign ratio, leadership behavior, organizational promise, thus draw forth the relevant variables between implicit leadership and organizational promise. By means of questionnaire survey and data analysis, the author tests above researches in field study, and draws the international institution between the peculiarity of implicit leadership and organizational belief, organizational promise.Through the study, the thesis conducts a thorough exploration of the impact the implicit theories of leadership has on organizational belief and organizational promise, and the intermediary function of organizational belief The thesis contributes to the study of the implicit theories of leadership against Chinese cultural background, verifies the structure of implicit theories of leadership questionnaire, thus provides measurement basis for future study.
