A Theoretical And Empirical Research On Manager's Strategic Competency Model

Although the theory development and practical application of manager's competency has a histriy of a half century, its theoretical connotation is still to be advised. The limitation of the scientific paradigm impedes the internal theoretical development, and thus this paper puts forward the theory of manager's strategic competency which is broken through by the humanistic thinking, and which is confirmed and deepened by empirical studies.The paper takes the intergration of the internal properties of human being and the essential connotations of management as the core content of the theory of manager's strategic competency. With the comparison of the theories of humanistic philosophy, hunamistic psychology and Confucian management thinking, the paper opens the Black-box of manager and carries through the compirehensive and in-depth analysis of manager's strategic competency, and thus establishs the theory of manager's strategic competency, which is both based on down-to-earth theories and supported by empirical studies. The pager gives elaborate analysis in 6 aspects to the topic as follows:First, is the question of manager's competency worthy to be researched?Second, what kind of theoretical framework could deirct and analyse the question of the research on manager's competency?Third, what is the core content of manager's strategic competency?Fourth, how to observe manager's strategic competency?Fifth, what is the internal relationship among manager's strategic competency?Finally, what are the defferences of manager's strategic competency of managers with diffenent management level and strategic trend?The paper opens the way of research with the premise of the coindence of scientific paragim, including the theoretical derivation and empirical studies. On the empirical studying, the paper attentions to the intergration of humanism paradigm and statistical thoughts, and the choises of research methos, paths and tactics whch focus on the theoretical connation of concrete research problems.The paper takes the human true and primitive existence as the pre-scientific hypothesis, and opens the Black-box of managers step by step with the logical path of "philosophic prilciple→onteptual connotaion→ conceptual model→component expression→measurement estimation". With the enlightenment of the theory of Unity of Knowing and Doing in Confucian management culture, the paper takes Knowing and Doing as the top-layer design of the model of manager's strategic competency. With Heidegger's theory of relationship between being and beings, the paper sets out two components of Knowing. By developing Rollo May's theory of "the three models of the world", the paper sets out six components of Doing. And then, the paper sets out three to four component expressions for each component, which is used to describe the phenomenon of measurement estimation at the same time.On the emprical part, the paper self-develops the scale of manager's strategic competency with the theoretical connation and the references of Spencers'competency thesaurus. With the "Firstly Rigorous, secondly eniency" strategy on scale testing and modification, the paper modifies the scale relatively by the result of rigor analysis with the data from the first survey, and confirmed the modified scale by the result of analysis with the data from the second survey. With the confirmatory factor analysis by the method of structural equation modeling (SEM), the paper tests the fitting degree of the model of manager's strategic competency. And with the method of SEM, the paper analyses the whole influence on Doing by Knowing, the influences on the component level, and the difference of manager's strategic competency of managers with diffenent management level and strategic trend, which is both the enrichment and perfection of the theory of manager's strategic competency, and the empirical confirmation and theoretical development of the theory.The paper comes to three important conclusions.First, the paper constructs a frist-order factor model of manager's strategic competency with the method of SEM, makes the empirical research on the relationship between Knowing and Doing by statistical analysis with multiple samples, and draws the conclusion that the influence of Knowing to Doing is significant. Then, the paper continuously deepens the relationship of the influences that both self-seeing and self-perceive have significant influences to Doing, in which self-seeing has significant influences to each component of Doing, and self-perceive has significant influences to all components of Doing except decision. Second, the grouped comparison research on the comparison between bottom managers and top managers shows that the positive influence of Knowing to Doing is significantly higher of top managers than that of bottom managers, and self-perceive, decision, interaction, leadership, emotion, self-efficiency of top managers are significantly higher than that of bottom managers.Third, the paper express the manager's strategic trend by manager's functional trend of strategic management, tests and verificates there is no significant difference between the influence of Knowing to Doing of strategic trend managers and that of non-strategic trend managers. But the Knowing (including self-seeing and selp-perceive) of strategic trend managers is remarkably higher than that of non-strategic trend managers, and decision and socialty as well.The paper develops the theory of manager's strategic competency with the conclosions from empirical studies, and thus puts forward policy recommendations on both manager's self-development and the practice of enterprise's human resource management.
