| In recent years,the medical cause advances at a steady pace,and the medical market is experiencing an increasingly fierce competition,which is regarded as a vital factor accounting for the higher attention on the management of human resources in almost all the hospitals.Although the scales of hospitals are enlarging and a growing number of new staff is enrolled in,the issue concerning brain drain becomes a more serious at the same time urgent problem due to the instability of profit,the reform of state hospitals and the like.If the enterprise-owned hospitals seek to gain more recognition as well as keep pace with the age,there is no doubt that they should maintain the competitiveness,which also is determined by one significant factor that whether they possess the competent talents who master the advances skills in their own fields.The lagging construction of human resources and brain drain in medical industry have seriously restricted the healthy development of health undertakings in Zaozhuang,which also should be an urgent focus for the medical and health authorities in Zaozhuang.Hospitals used to embody their overall strength by the comprehensive quality of their personnel.With the gradual development of the medical industry,the present situation is that there exists fierce competition in the medical market.How to scientifically and effectively solve the issue of brain drain caused by various reasons is particularly crucial for the sustainable development of hospitals in Zaozhuang.In this paper,the issue of brain drain is analyzed with the example of Hospital A,being the largest-scale hospital in Zao Zhuang which is equipped with relatively excellent personnel and advanced facilities.In the analysis and research of Hospital A,this paper refers to the relevant analytical tools and theories of hospital management,organizational behavior and human resources management.It also attempts to sort out the talent structure through the methods of literature search,interview,data analysis and questionnaire survey,combined with quantitative analysis,basic statistical analysis,qualitative analysis and other research tools.Besides,this paper summarizes and analyzes the data of personnel entering and leaving at all levels in recent five years,trying to find out the causes of brain drain in hospitals under various influencing factors.At the same time,this paper also draws experience from other countries concerning talent management,studying the relevant research results and conclusions.At last,this paper puts forwardsome possible solutions.First and foremost,hospitals should pay attention to the construction of talent echelon,adhering to the scientific evaluation and distribution system.In addition,it is suggested that hospitals provide competitive salary system for talents.What’s more,hospitals could build the support system of organizational system,allocating organizational resources rationally,supporting the work of talents actively,as well as creating the space for the career development of talents.Last but not least,it is recommended that hospitals may strengthen the construction of hospital culture,meanwhile,they may also improve the sense of belonging of talents and the supporting system of human resources management to avoid brain drain.Through field investigation and research of Hospital A,this paper demonstrates and analyses the causes of brain drain with a method combining practice with theory,suggesting a rugby-mode theory concerning brain drain that in the development of hospitals,it is inevitable that brain drain might happen,but if the rate of brain drain can be graphed into the shape of rugby,hospitals can still maintain the sustainable development.And the rugby-mode means that the upper ends represents the leaving talents,the lower ends implies the incompetent employees who are dismissed,while the round middle part displays the stable staff group who work diligently and make profits.In this kind of situation,the loss of talents as well as incompetent employees are under controlled.Otherwise,there will emerge the problem like the wastage or lack of human resources,exerting negative influences on the sustainable development of hospitals.This paper also puts forward other effective countermeasures to maintain the stability of talents at all levels of hospitals in Zaozhuang,improving the corresponding talent management mechanism,standardizing the rational brain drain,and providing reference for the regional construction of medical professionals. |
