Following the profound progress of advancing technological revolution and environmental transformation.knowledge has become a strategic resource to push enterprises to sustain innovation.Knowledge sharing among employees is an important way to achieve knowledge flow and creation in the enterprise.However,knowledge sharing can cause employees to lose their competitive edge.As a result,employees often choose to keep their Knowledge hidden when faced with a request for it from a colleague who is a generalist.This is exacerbated especially in tense interpersonal relationships.And workplace ostracism,as an important manifestation of interpersonal tension,may exacerbate the production of knowledge hiding behaviors.Based on this,this paper discusses the inducing mechanism and boundary conditions of knowledge hiding behavior from the perspective of workplace ostracism,which has important theoretical value and practical significance for improving the level of organizational knowledge management.Based on the theory of social exchange and the temporal need-threat model,this paper constructs a mediation model of the influence of workplace ostracism on knowledge hiding behavior through need threat.At the same time,based on the attribution theory,the moderating effect of organizational motivation climate on the mediation model is further investigated.This paper tests the model through two studies.In Study 1,two situational experiments were designed to manipulate workplace ostracism scenarios(high workplace ostracism vs.Low workplace ostracism)to test the main effect of workplace ostracism on knowledge hiding behavior and mediating effect of need threat.In Study 2,questionnaire survey was used to explore the action of workplace exclusion in actual work scenarios through demand threat to influence knowledge hiding behavior of organizational members and the influence of organizational motivational climate as a boundary condition.The research hypotheses were tested using SPSS and AMOS software,and the main findings were as follows:(1)there is a significant positive effect of workplace ostracism on knowledge hiding behavior;(2)Threat of relational needs and Threat of efficacy needs have an intermediary role between workplace ostracism and knowledge hiding behavior;(3)The mastery climate positively moderates the indirect effect of workplace ostracism and knowledge hiding behavior,while the performance climate negatively moderates the indirect effect of workplace ostracism and knowledge hiding behavior.Therefore,this article provides guidance and suggestions for employees and organizations respectively.Firstly,employees need to:(1)Rationally treat workplace exclusion and maintain a good mental state;(2)Actively communicate with others and enhance the motivation of continuous innovation.Secondly,the organization should:(1)pay attention to the psychological state of employees and establish a psychological counseling mechanism;(2)Face up to the influence of organizational motivation climate and develop effective management mechanism;(3)Improve the corresponding rules and regulations to create a good working atmosphere.
