A person spends one-half of life in the workplace.Maintaining a social network in the workplace and positive interpersonal interactions has always been the topic that employees cannot avoid.However,in the context of the strong Chinese culture of“circle culture” and “authoritative hierarchy”,there is the phenomenon of “cold violence” in workplace socialization – Workplace ostracism,which is more and more common in organizations.We have to think about the employees' behavioral response when facing negative interpersonal interactions in the workplace.Most scholars believe that workplace ostracism causes “psychological pain” to employees,which will motivate individuals to “attack violence” and respond with aggressive behavior and anti-social behavior;However,in fact,some employees will show pro-organizational behavior with purposes in order to reshape interpersonal relationships and to integrate into the collective when facing workplace ostracism.Based on the theoretical and practical background above,and from Affective Events Theory,this study explains the internal mechanism of compulsory citizenship behavior of employees under workplace ostracism.Based on the logic of “work events-emotion-attitude or behavior”,we proposed that workplace ostracism causes a threat to employees' sense of belonging and generates social anxiety--Fear of Negative Evaluation,which in turn triggers compulsory citizenship behavior with the purposes of reshaping interpersonal relationships.In addition,considering that contextual cognition and personality traits interact with attitudes and behaviors,we also introduced Guanxi orientation as a moderator variable to explore its regulating effect in the process that workplace ostracism affects compulsory citizenship behavior.Using the method of questionnaire survey,we collected 246 valid samples intotal,which are from differen enterprises.Then,we used SPSS25.0 software and Mplus7.4software to analyze the questionnaire data and test our hypotheses,and we have get some main conclusions:(1)Workplace ostracism is significantly positively related to compulsory citizenship behavior;(2)Fear of Negative evaluation has the mediation effect between workplace ostracism and compulsory citizenship behavior;(3)Guanxi orientation moderated the positive relationship between workplace ostracism and fear of negative evaluation.That is to say,compared to lower level of Guanxi orientation,under higher level of Guanxi orientation,the relationship between workplace ostracism and fear of negative evaluation is stronger;(4)Guanxi orientation moderated the indirect relationship between workplace ostracism and compulsory citizenship behavior.Under higher level of Guanxi orientation,the mediating effect of fear of negative evaluation is stronger than lower level of Guanxi orientation.Through empirical methods,this study reveals the “black box” of workplace ostracism and compulsory citizenship behavior from the perspective of emotions and the regulating effects of individual characteristics.At the same time,this research also forward some suggestions on how to circumvent and suppress cold violence in the workplace formanagersin organizations.Finally,several limitations and improvements of this research are given.
