In recent years,with the rapid development of China's market economy and the accelerated pace of the workplace,workplace “cold violence” has emerged frequently.It has severely hampered the enthusiasm of its employees and has had many negative impacts on organizational operations and development.Workplace ostracism is a typical cold violence in the workplace.As a negative interpersonal experience,workplace ostracism will undoubtedly have a devastating impact on employees' psychology,attitudes and behaviors.Domestic and foreign scholars have conducted in-depth discussions on the impact of workplace ostracism,but at the same time,they have studied the impact of workplace ostracism in-roles and extra-role behaviors.Few scholars in China have combined them to discuss them.Therefore,based on the theory of emotional events,the theory of role identification and the theory of social exchange,in the context of Chinese culture,this study attempts to construct a research model that uses negative emotions and perceived insider status as mediators and individual neuroticism as a moderate variable.Workplace ostracism affects the internal mechanisms of employee in-role behavior and extrarole behavior.This study first reviews and combs relevant research results in workplace ostracism,negative emotions,perceived insider status,neuroticism,helping behavior and job performance,and proposes research models and assumptions.Secondly,using SPSS and AMOS statistical software data analysis and the effective questionnaire for recycling,and verify the research model and hypotheses.Finally,the conclusions of the study are analyzed and discussed,and the research limitations and future research prospects are pointed out.The study draws the following conclusions:(1)workplace ostracism positively affects the individual's negative emotions,negatively affects the individual's perceived insider status,indicating that the more workplace ostracisms the individual feels,the more they will produce more negative emotions and lower perceived insider status;(2)Perceived insider status plays a mediating role in the influence mechanism of workplace ostracism on helping people's behavior,indicating that workplace ostracism indirectly affects helping behavior through perceived insider status;(3)Negative emotions and perceived insider status play a part in mediating the impact of workplace ostracism on job performance.Part of the mechanism of workplace ostracism is through individual negative emotions,perceived insider status transmission,and work performance.(4)Neuroticism moderates the positive effects of workplace ostracism on negative emotions and negative effects on perceived insider status,indicating that when the individual's neuroticism level is high,the positive relationship between workplace ostracism and negative emotions is stronger,the stronger the negative relationship between workplace ostracism and perceived insider status.And neuroticism moderates the mediating role of negative emotions in workplace ostracism and job performance relationships.
