Motivational Climate means the individual interprets the existing criteria of success and failure in the environment. This study explored the structure of Motivational Climate, and explored it’s moderating role in the relationship between Perceived Organizational Support and Knowledge Hiding.on the basis of reading literatures, choose company workers as research object, through using SPSS17.0 and lisrel 8.7 to analysis the data. This study explored the Perceived Organizational Support, Psychological Ownership, Motivational Climate and Knowledge Hiding relationships. First of all, explored the structure of Motivational Climate. Then explored the Perceived Organizational Support influence on Knowledge Hiding with correlation and regression analysis. And explored the mediating role of Psychological Ownership and the moderating role of Motivational Climate, the results are as follows:First, Motivational Climate includes two dimensions: Performance climate and Mastery climate. Performance climate focus on inner-team competition, mastery climate focus on individuals’ learning and skill developing.Second, Perceived Organizational Support had a negative effect on Knowledge Hiding. So, improve employees’ Organizational Support cloud induce their Knowledge Hiding.Third, Psychological Ownership have a negative effect on Knowledge Hiding. when employees’ with high Psychological Ownership,their Knowledge Hiding is less.Forth, Psychological Ownership mediated the relationship between Perceived Organizational Support and Knowledge Hiding. Perceived Organizational Support through Psychological Ownership to impact employees’ Knowledge Hiding behavior.Fifth, Motivational Climate moderated the relationship between Perceived Organizational Support and Knowledge Hiding. So,organization should create the mastery climate to induce employees’ Knowledge Hiding behavior.
